Creativeland Asia launches a specialized research division, Crossbow Insights

In March 2023, Citigroup CEO Jane Fraser anointed Anand Selva, as the bank's chief operating officer. His mandate: oversee a deeply unsexy yet crucial initiative to regain compliance with regulators. At the time, she praised his "long track record of delivering results."So far, Selva's tenure has been rocky.In July, two regulators <a target="_blank" href="https://www.businessinsider.com/citi-jane-fraser-regulatory-citigroup-transformation-2024-7">fined Citi $135.6 million</a> for failing to make enough progress in fixing its data-management issues. The bank had agreed in 2020 to work on this problem and others, including poor risk controls, after <a target="_blank" href="https://markets.businessinsider.com/news/stocks/citigroup-slammed-400-mln-fine-longstanding-deficiencies-regulation-occ-fed-2020-10-1029660295">paying $400 million</a> in fines to the Federal Reserve and the Office of the Comptroller of the Currency. The OCC said in July that the bank had made "meaningful progress overall" but that the agency wanted to ensure Citi allocated enough resources to address the "persistent weaknesses" regarding data.These new fines are despite Citi dedicating massive resources to a firmwide initiative to overhaul the bank's technology. This program, called the <a target="_blank" href="https://www.businessinsider.com/citi-transformation-citigroup-regulatory-fine-anand-selvakesari-2024-7">"Transformation"</a> and overseen by Selva, has about 13,000 employees. Citi spent $7.4 billion on the endeavor from 2021 through 2023. This year's budget has been increased by $250 million, to more than $3 billion.The pressure is on, with Sen. Elizabeth Warren urging the OCC to "impose growth restrictions" on Citi, arguing that it has grown "too big to manage." The regulator and Citi declined to comment."We've always said that progress wouldn't be linear," Fraser said after the latest fines, "and we have no doubt that we will be successful in getting our firm where it needs to be in terms of our Transformation."For Selva, leading the Transformation is unlike any test he has faced in his three-decade career at Citi. Selva, who goes by the shortened version of his last name, Selvakesari, joined Citi as an assistant operations manager in Chennai, India, in 1991. He rose through the ranks in Asia before taking over the US consumer bank in 2019. When Fraser was made CEO in 2021, she chose Selva, who's now 57, to replace her as the global head of consumer banking.In his current role, his mandate is to make the bank safer, not to turn a profit. To do so, he has to solve for Citi's <a target="_blank" href="https://www.businessinsider.com/inside-real-reasons-behind-citi-mike-corbat-early-retirement-2020-9">decades of underinvestment</a> in its infrastructure, which affects every business line of the bank.Business Insider talked to 14 current and former Citi employees who have worked under Selva to get a picture of the challenge facing him and why he was put in charge of the bank's No. 1 priority. All but two spoke on the condition of anonymity, citing fear of reprisal or the sensitivity of regulatory matters. Three senior executives pointed to his experience navigating regulation and working with technology from running Citi's consumer bank. Gonzalo Luchetti, Selva's successor as the head of the US consumer business, told BI that serving 70 million customers required handling tremendous operational risk."If we mess it up, usually you don't mess it up for one; you mess it up for hundreds of thousands, if not millions," he said. "You have to be super good at process orientation and making sure that there's high discipline and rigor."Luchetti also emphasized Selva's longevity at Citi and experience across regions."He knows the fabric of the firm very well," Luchetti said. "The Transformation is about really repiping the machine. He's touched a lot of the machine himself."But touching the machine isn't the same as fixing it. Eight employees told BI that they were surprised that Selva was made the head of the Transformation given that he had never held a leadership role in technology or compliance. They described Citi's culture as a cliquey environment that rewards managing up over results, noting that the COO promotion followed dismal performance for the wealth unit he oversaw."The biggest job was given to a guy who with 1 ½ years in wealth wasn't able to do anything," a former managing director said.Selva has also come under scrutiny for a lawsuit filed against him and the bank by an ex-Transformation executive in May. Kathleen Martin, a former interim data chair, alleged that Selva pressured her to hide information from the OCC that would make Citi "look bad" and that she was fired in September 2023 after multiple refusals. Citi denied the accusations and filed a counterclaim in late August, alleging that Martin was fired for underperformance. Citi has recently made leadership changes to Selva's unit. The bank tapped its new tech head, <a target="_blank" href="https://www.businessinsider.com/citi-data-tim-ryan-anand-selva-memo-transformation-regulators-2024-9">Tim Ryan</a>, to lead the data effort alongside Selva and take over management of the 800-employee data team. The work on data, along with risks and controls, is paramount to the Transformation.Splitting the burden may expedite the massive task, which requires coordinating work from employees across the entire bank. Citi declined to specify a timeline, citing the confidential nature of regulatory matters. A managing director in the Transformation estimated that the work required would take about two decades.Mike Mayo, a Wells Fargo analyst, said that until Citi meets the requirements of the OCC and the Federal Reserve, the bank is in "regulatory purgatory.""Citi has thrown over 10,000 people and $3 billion and more at this problem," Mayo told BI in July. "They just have to get it done."Selva does have a long track record at Citi. Born in Madurai, a large city in southern India, he studied engineering and played basketball at the Coimbatore Institute of Technology. He earned his master's in business administration at Madurai Kamaraj University before joining Citi in 1991.Selva made his name at Citi by shaping its consumer-bank businesses across Asia. He led retail banking in China and India before taking over the Asia Pacific market in 2015. His approach was digital-first, eschewing branches for banking apps. Despite closing 60% of bank branches in Asia from 2016 through 2018, Selva grew deposits by 10%.<div type="image" title="Citi's Anand Selva speaking at a panel, seated and wearing a pinstripe suit and a red tie." height="3307" width="4960" msid="114093573" hostid="261" sizebytes="2310830"></div>"He's very tech and digital-oriented," Luchetti said. "We've been to China together to look at startups and firms that were disrupting the world. He was always very connected with learning more about technology, had that curiosity, and then the execution chops to get it done here."In 2019, Selva moved from Singapore to New York, where he now lives with his family, to run the US consumer bank. He assumed the global consumer-banking business from Fraser in 2021. Selva leaned on credit-card and lending offerings, launching products like Citi Custom Cash which allowed customers to pick their reward categories, and Flex Pay, a buy-now, pay-later service. Under Selva, Citi was the No. 2 issuer of credit cards in the US, and deposits grew by more than a third, to about $220 billion.In 2021, Citi started divesting itself of more than a dozen consumer-bank markets across Asia, Europe, and the Middle East. Selva was an important player on both sides of the table, according to Adora Tidalgo, the head of operational risk management at Citi. She said he helped find Asian acquirers that maximized value for Citi while keeping the businesses running smoothly with low attrition."That skill of balancing how much you want to bring in terms of revenue and the credit loss you want to take is really a skill that very much needs to be honed in the consumer space," she said. "That balancing, to me, I have seen Anand over the year been very successful in doing that."There have been some bumps in the road. As part of Fraser's reorganization of the bank in 2021, Selva gained oversight of a newly formed wealth unit and its new leader, Jim O'Donnell. Six current and former managing directors told BI that Selva's approach focused more on scale and digital offerings than high-touch client service. For instance, he didn't approve loans that failed to meet a certain threshold of return, even if it meant losing an important client, two former managing directors said."The way that every private banker on earth thinks about relationships is you need to invest in relationships, and then as you start to do more business with clients, you start getting more and more valuable opportunities with them," one of the former managing directors said. "You have to look at the relationship. You can't just look at every single transaction."Employees argued that Selva's playbook may have worked to build scale in Asia but not to satisfy well-heeled — and much more sought-after — US clients."I think Anand's decisions were comparing everything to what he knew from his time in Asia, and they are completely different markets," another former managing director said. "In Asia, Citi has a very recognizable brand, and people actually want to bank with Citi. You don't have to sell it that hard."<div type="image" title="Citi CEO Jane Fraser testifying at Congress" height="3828" width="5846" msid="114093582" hostid="261" sizebytes="314760"></div>The wealth business' revenue dropped by 6% year over year at the end of 2022. Fraser called the division's performance "disappointing." O'Donnell's reign over wealth was cut short in January 2023, and it was later placed under <a target="_blank" href="https://www.businessinsider.com/andy-sieg-citi-wealth-management-ceo-2024-6">Andy Sieg</a>, the former head of Merrill Wealth Management. With Citi on a campaign to divest itself of 14 international consumer-bank markets, Selva's remit shrank.His appointment as COO thrust him into the spotlight. Tidalgo told BI that he was no stranger to the task of dealing with regulators."When you are the head of a country, you are the face of Citi to the regulators. Good, bad, or indifferent, you have to face them," she said. "That's part of the job."Citi's Transformation and its challenges predate Selva's appointment as COO. It existed as a firmwide initiative before the October 2020 fines but was kicked into overdrive after Citi entered consent orders with the OCC and the Federal Reserve.It can be viewed as two parts. The most visible is the strategy to simplify and modernize the bank, such as divesting Asian consumer businesses, removing five layers of management, and <a target="_blank" href="https://www.businessinsider.com/citigroup-reorganization-layoffs-management-overhaul-reorganization-jane-fraser-stock-price-2023-9">reorganizing</a> so that the five business lines report directly to Fraser.The second part is meant to address the 2020 consent orders. The initiative is separated into seven programs, including finance, compliance, and risk and controls. While some 13,000 employees are dedicated to the Transformation, much of this work is carried out by employees across the bank. Selva sits at the center, coordinating these efforts. He's in a tough position, as much of the Transformation's work is executed by employees in other divisions."The challenge with the Transformation role is you are accountable yet not responsible," the managing director in the Transformation said. "The role is really coordinating and getting others to do what they need to do, which is very different from running a business where the entire team follows your lead, you own it, you have the ability to actually get them to do this stuff."When everyone is accountable, effectively no one is, a former senior vice president in the Transformation said. Matters got stuck in bureaucracy, bouncing from one department to another and being debated in committee for months.A senior executive in the Transformation acknowledged that the programs often rely on each other's work. For example, a delay in data work can lead to one for a finance project."When we are asked sometimes why it is challenging to execute on the Transformation, one of the challenges is the interconnectivity of those seven works," she said.The senior executive said the Transformation's successes had been overlooked, partly because the bank is limited in what it can say on regulatory matters. For instance, Citi has retired or replaced a quarter of its applications, halfway to its overall goal. The bank declined to specify the number of existing or terminated applications, but as of July, it had retired nearly 300 applications this year. The senior executive also touted the bank's streamlining its risk-management workflow.But the Transformation has earned a middling grade from Citi itself. The bank evaluates the initiative's success for the purposes of a bonus program applicable to about 200 senior employees, including Selva. In 2022, an internal committee gave it a score of 94%, citing targets it met, such as submitting remediation plans to regulators.For 2023, the score sank to 80%, calculated by measuring the timeliness of executing scheduled work, the percentage of work deemed complete by the bank's internal auditors, and a "qualitative consideration of Citi's cultural change" derived from the bank's employee surveys.<div type="image" title="Headshot of Citi's new tech head Tim Ryan, smiling and wearing a black suit jacket with a light blue shirt" height="739" width="985" msid="114093578" hostid="261" sizebytes="32120"></div>Bringing in Ryan, the bank's head of technology and business enablement, to help the bank catch up makes sense. The recruiter Phil Waxelbaum argued that a more traditional candidate to help lead the Transformation would be a seasoned, high-ranking person from a regulatory agency. But someone with a nonbanking background such as consulting or technology can work, too, according to recruiter Jeffrey Warren. Ryan joined Citi in June after seven years leading the US business of PricewaterhouseCoopers."In situations like this when you are looking to drive transformation, you need someone who can work at the intersection of people, processes, and technology," said Warren, managing director at Russell Reynolds Associates. "That includes working from within and likely driving some change with new people who have experience in new technologies or new ways of doing things."Ryan is now sharing data, a significant component of the Transformation, with Selva. Another PwC alum, Citi's head of enterprise risk management, Ashutosh Nawani, will take over the chief data office from one of Selva's lieutenants, Japan Mehta, and report to Ryan. Mehta will move to another role that the bank declined to specify.Employees told BI that they thought bringing in Ryan and Nawani would help."Sure, there might be some reservation that more consultants are coming in to run Citi, but there is a positive vibe of changing senior leadership," the former senior vice president in the Transformation said. "Legacy Citi culture is what got us into this spot in the first place."While the July fines did not meaningfully move Citi's stock, they have placed the bank and the Transformation under greater scrutiny. The OCC has ordered Citi to provide a resource-review plan each quarter to ensure the bank is providing enough resources for the effort. The Securities and Exchange Commission has also required the bank to address the Transformation's progress in future filings.The outstanding issues have also impeded Citi from expanding in China. According to <a target="_blank" href="https://www.bloomberg.com/news/articles/2024-09-23/citigroup-s-china-expansion-plan-put-on-hold-by-us-regulators">Bloomberg</a>, the bank is still waiting on a clearance letter from the Federal Reserve to set up a securities office. The bank declined to comment on the process but said it was "fully committed to supporting clients" in China.<div type="image" title="Democratic Sen. Elizabeth Warren of Massachusetts at a hearing on Capitol Hill on January 11, 2024." height="1333" width="2000" msid="114093583" hostid="261" sizebytes="96482"></div>Regulators placing an asset cap on Citi, as Senator Warren has requested, isn't out of the realm of possibility, said Timothy Coffey, an analyst with Janney Montgomery Scott."At what point do the regulators just get fed up with Citi's inability to adequately resolve these issues or stick to the timeline that they've laid out?" he said. "That's an open-ended question."But the consent orders and the lack of progress are distractions in themselves. When Fraser took over Citi nearly four years ago, she said the Transformation was her No. 1 priority and asked for patience. Now her requests for time are wearing thin. Regardless of who leads the Transformation, Fraser is still accountable."This stays out here in terms of headline risk, and I think it puts a cap on the valuation that Citi can achieve," said Stephen Biggar, an Argus Research analyst. Meet the executive tasked with Citi's hardest challenge: getting the bank's house in order

But the brand still went ahead with it in order to continue to appeal to future generations of customers.</li><li>The ad is part of a broader brand repositioning, and turns Gillette's 30-year-old tagline "The Best A Man Can Get" on its head, making it a call for men to take an inward look and placing the onus on them to be the best versions of themselves.</li><li>Pankaj Bhalla, brand director for Gillette and Venus, called it it "a statement of self-reflection" from the brand.</li><li>Gillette first started brainstorming the repositioning in the spring of 2018, and ran several qualitative tests before running it.</li></ul>Gillette was well aware that its new ad would <a href="https://www.businessinsider.com/gillette-metoo-commercial-criticizes-men-2019-1">ruffle some feathers.</a>But it still went ahead with it because it knew it needed to reposition itself to continue to resonate with the next generation of its customers, and wanted to leverage its position as a 117 year-old brand and a market leader to spark dialogue."We knew that this particular commercial would trigger a conversation," Pankaj Bhalla, brand director for Gillette and Venus, told Business Insider. "The idea was to get people thinking, because the belief was that good <keyword id="35666" type="COMPANY" weightage="100" keywordseo="advertising">advertising</keyword> does trigger a healthy debate.""<a href="https://www.youtube.com/watch?time_continue=80&amp;v=z2rIgsPlJd0">We Believe</a>," which debuted on Monday, minces no words in attempting to address toxic masculinity. The minute-and-a-half spot opens with a montage of news anchors covering the #MeToo-related movement, followed by a narrator asking: "Is this the best a man can get? Is it?" The narration then continues over scenes of men changing their behavior, whether it is how they respond to bullying or how they interact with women.It turns Gillette's 30-year-old tagline "The Best A Man Can Get" on its head, repositioning it as a call for men to take an inward look and placing the onus on them to be the best versions of themselves. The idea was to make the tagline relevant in the current day and age in a way that appeals to people emotionally, not just practically, said Bhalla.While certainly a deliberate move, Gillette insisted that the ad is not a political statement."It isn't a social statement or a political one at all," said Bhalla. "It is a statement of self-reflection from a brand that caters primarily to men - that one of the ways they can be the best version of themselves is by being great role models to the next generation."The ad is the first one by a mainstream brand to tackle the #MeToo movement head-on, and comes on the heels of a string of other marketers taking a stand on hot-button issues in recent years. But it isn't first time that parent company Proctor &amp; Gamble has promoted its stance on social issues like gender equality. Its "Like a Girl" campaign for feminine-care brand Always, for example, made waves as well."This new spot from Gillette continues our effort to spark conversation on issues of bias and equality, which drives reflection and understanding," a P&amp;G spokesperson told Business Insider. "We take seriously our role as one of the world's largest advertisers to use our voice to be a positive force for good in society.""We Believe" was also backed by months of qualitative research and testing. Gillette first started brainstorming with its agency Grey in the spring of 2018, said Bhalla, followed by qualitative research across both men and women around the notion of masculinity. It also tested creative before greenlighting the final creative."Masculinity is a complex topic," said Bhalla. "It's still in the early days, but we feel good about the direction we've taken as a brand."Gillette also teased the topic in other commercials encouraging men to be the best version of themselves in the run-up to the launch of the latest ad. "Your Best Never Comes Easy" featured Seattle Seahawks' Shaquem Griffin overcoming adversity to reach where he is, while "Handle With Care" showcased its assisted shaving product in recent months.In recent years, Gillette has been facing stiff competition from direct-to-consumer upstarts like Dollar Shave Club and Harry's and <a href="https://www.businessinsider.com/bearded-millennials-cause-crisis-for-razor-industry-2018-8">declining sales as fewer men</a> choose to shave. Gillette knew that its new #MeToo ad would prompt backlash. Here's why the company still went ahead with it.

Marketing and data strategy firm Schireson Associates has acquired independent creative agency Stun Creative and brand strategy firm Blackbird to form a new company called Known. The companies were acquired through capital that Schireson raised from the Intermediate Capital Group in 2019."Creative without science doesn't make sense anymore - it's dead," Kern Schireson, former chief digital officer at Viacom and CEO at Schireson, who became Known's chairman and CEO, told Business Insider. "Because whatever your intuition is about your audience, it's not as good as the facts about them."In addition to Schireson, Known is led by former Viacom EVP of marketing strategy and Blackbird CEO Ross Martin, who's president and chief experience officer; and Stun co-founders and principals Brad Roth and Mark Feldstein as presidents of its studios division. Jeff Kingsley is chief operating officer. The move comes at a time when ad agencies face <a href="https://www.businessinsider.com/why-media-agencies-are-on-their-death-bed-2018-9">tremendous pressure</a> from marketers demanding that they keep pace with changes like people blocking ads and growing privacy concerns. Known's pitch is that it can help clients deal with these complexities, and handle everything from strategy and creative to media planning and buying."The advertising industry is going through massive transformation, and we think we're writing the next chapter of that transformation," Martin said. "Most of these needs are not new. They're just getting more complicated, intense and existential."<h2>Known says it is pulling in more than $100 million in revenue</h2>Schireson and Martin worked together at Viacom when Martin ran Scratch, Viacom's creative consulting arm, in the late-2000s and early-2010s. Schireson helped build Vantage, Viacom's technology platform that helps advertisers reach their target TV audiences across its channels.But they wanted to build a better model for advertising, and decided they needed to leave Viacom to do it. They joined forces with Stun, for its willingness to embrace a data-driven approach to creative. The name Known is meant to suggest it can help brands know themselves, their customers, and thereby, become known in the rest of the world.The three entities began working together last fall and had combined revenue of $100 million in 2019, according to the company. Their clients range from established companies like Google and Microsoft to startups like Beyond Meat and CBD company Green Roads.<h2>Known offers market research, data science, strategy and creative</h2>Known claims it's better than incumbent agencies at everything from helping clients with targeting to optimizing campaigns, and from picking influencers to developing new product lines. A typical project starts with market research, relying on both qualitative and quantitative surveys. Known's data team then builds audience segments based on the research and anonymized online behavior data from vendors, and the creatives then develop ads based on the findings."We want to be able to tell stories that actually have an effect," said Mark Feldstein, president of Known Studios. "The only way to do that is to understand who we're talking to and what messages we need to tell. And you can't get that from just a traditional creative brief."For a navigation app, Known used focus groups, behavioral web data and panel information to identify a subset of users as being likely to go to restaurants after they used the app for directions. Then it created a campaign for the navigation app with a restaurant review app.Known has also built its own technology to buy and plan media rather than licensing it as other agencies do. The tech plugs into ad platforms to automatically start and stop campaigns and change bids, said Natasha Potashnik, Known's VP of data science.Known's tech stack can handle small tasks so employees can focus on strategy, like trying different CPM pricing with bids over the course of the day. In this way, Known worked with an e-commerce giant from outside the US that was trying to attract US sellers to its platform. Known said it helped the company slash its cost per acquisition in just a few weeks from $5,700 to $1,900."We can deliver actual results that improve someone's marketing or business using the power of data and technology and science," said Nathan Hugenberger, Known's chief technology officer. <h2>Clients say Known's approach is working, but it faces plenty of competition </h2>Citi has worked with Known on several projects, said Carla Hassan, Citi's global chief brand officer. She said Citi was drawn to Known's expertise and team approach."There is a lot of power behind uniting PhD data scientists with top strategists and leading creative minds, which builds a really rich and unique agency culture and is also an essential ingredient to developing blue-sky solutions for clients," she said."When you look at their collective expertise, they're on a continuum as opposed to being in silos," said Will Tanous, EVP and head of global communications for Universal Music Group, another Known client. "And that structure enables them to develop insights, deliver creative and then iterate on the creative as more data comes in."But Known has plenty of competition. Traditional holding companies like IPG and Publicis are acquiring data companies like Acxiom and Epsilon to stay competitive. Other companies like <a href="https://www.businessinsider.com/plan-adds-four-more-ad-firms-to-its-agency-collective-2020-1">Plan A</a>, You &amp; Mr Jones and Stagwell Group are also pitching themselves as new ad agency models.Despite the competition, Known remains optimistic."If you grew up in advertising and marketing 1.0, this is not your sport," Schireson said. People are flocking to sextech startups ahead of the 'hot vax summer.' VCs are taking note.

<div class="KonaFilter image-container display-table float_right"><div><div class="image on-image">Adam Berry/Getty ImagesVladimir Putin</div></div></div>Recently-revealed details about how an infamous Russian "troll farm" operated and its role in Russia's disinformation campaign shed new light on Russia's interference in the 2016 presidential race.One former troll, who was interviewed by the <a href="https://tvrain.ru/teleshow/bremja_novostej/fabrika-447628/" target="_blank" rel="noopener noreferrer">independent Russian news outlet Dozhd</a> and went by "Maxim," or Max, spoke of his experience working for the Internet Research Agency, a <a href="https://www.nytimes.com/2015/06/07/magazine/the-agency.html?_r=0" target="_blank" rel="noopener noreferrer">well-researched Russian "troll farm"</a> located in St. Petersburg, whose function is to spread pro-Russian propaganda and sow political discord in nations perceived as hostile to Russia.The secretive firm is bankrolled by Yevgeny Prigozhin, <a href="http://www.cnn.com/2017/10/17/politics/russian-oligarch-putin-chef-troll-factory/index.html" target="_blank" rel="noopener noreferrer">CNN reported</a>, a Russian oligarch and close ally of President Vladimir Putin.Up to a third of the IRA's staff was tasked with interfering in US political conversation during the 2016 election, according to an investigation <a href="http://www.rbc.ru/technology_and_media/17/10/2017/59e0c17d9a79470e05a9e6c1?from=center_1" target="_blank" rel="noopener noreferrer">conducted by Russian news agency RBC</a> and <a href="https://meduza.io/en/news/2017/10/17/russian-journalists-publish-massive-investigation-into-st-petersburg-troll-factory-s-u-s-operations" target="_blank" rel="noopener noreferrer">detailed by Meduza</a>.The IRA, Max <a href="https://meduza.io/en/feature/2017/10/15/an-ex-st-petersburg-troll-speaks-out" target="_blank" rel="noopener noreferrer">told Dozhd</a>, consisted of a "Russian desk" and a "foreign desk." The Russian desk was primarily made up of bots and trolls, which used fake social-media accounts to flood the internet with pro-Trump agitprop and made-up <keyword id="6355005" type="COMPANY" weightage="60" keywordseo="News">news</keyword> throughout the campaign, especially in the days leading up to the election.The foreign desk had a more sophisticated purpose, according to Max, who worked in that department. "It's not just writing 'Obama is a monkey' and 'Putin is great.' They'll even fine you for that kind of [primitive] stuff," he told Dozhd. In fact, those who worked for the foreign desk were restricted from spreading pro-Russia propaganda. Rather, Max said, their job was more qualitative and was geared towards understanding the "nuances" of American <keyword id="6358883" type="PERSON" weightage="100" keywordseo="Politics">politics</keyword> to "rock the boat" on divisive issues like gun control and LGBT rights."Our goal wasn't to turn the Americans toward Russia," he added. "Our task was to set Americans against their own government: to provoke unrest and discontent, and to lower Obama's support ratings."The IRA had an entire department, called the "Department of Provocations," that was dedicated to that goal: its primary objective was to disseminate fake news and <a href="http://www.businessinsider.com/russians-facebook-black-lives-matter-muslim-group-disinformation-2017-9" target="_blank" rel="noopener noreferrer">sow discord</a> in the West, according to CNN.The troll farm also had its own "Facebook desk," whose function was to relentlessly push back against the platform's administrators who deleted fake accounts as they began gaining traction. When IRA employees argued against having their accounts deleted, Max said, Facebook staffers would write back, "You are trolls." The trolls would in turn invoke the First Amendment right to free speech - occasionally, they won the arguments.Facebook is currently <a href="http://www.businessinsider.com/how-did-russia-use-facebook-during-election-trump-clinton-2017-9" target="_blank" rel="noopener noreferrer">at the center</a> of congressional and FBI Russia probes, which are examining the extent to which Russia utilized social-media platforms to influence American political opinion.Facebook has <a href="http://www.businessinsider.com/mark-zuckerberg-says-facebook-will-release-the-russia-ads-to-investigators-2017-9" target="_blank" rel="noopener noreferrer">turned over more than 3,000 Russian-bought ads</a> to Congress. RBC's investigation found that in 2016, Russia's propaganda network on Facebook, Instagram, and Twitter could have reached 30 million people per week, and a Columbia University social-media analyst <a href="https://public.tableau.com/profile/d1gi#!/vizhome/FB4/TotalReachbyPage" target="_blank" rel="noopener noreferrer">published</a> research which found that Russian propaganda may have been shared billions of times on Facebook alone.In addition to spreading fake news, Russian Facebook accounts went one step further by organizing <a href="http://www.businessinsider.com/facebook-group-russia-texas-anti-immigrant-rallies-2017-9" target="_blank" rel="noopener noreferrer">events, rallies, and protests</a>, some of which <a href="http://www.thedailybeast.com/russians-appear-to-use-facebook-to-push-pro-trump-flash-mobs-in-florida" target="_blank" rel="noopener noreferrer">galvanized dozens of people</a>. To be sure, RBC found that the IRA hired 100 American activists over the internet to hold 40 rallies across different US cities. The organization's primary source of funding came from Yevgeny Prigozhin, a Russian oligarch and ally of President Vladimir Putin, who controlled Concord Management, Consulting LLC and Concord Catering. Prigozhin and his two Concord entities were among the individuals and organizations included in Mueller's indictment.All the defendants were charged with one count of conspiracy to defraud the US; the IRA and two defendants were charged with conspiracy to commit wire fraud and bank fraud; and the IRA and four defendants were charged with aggravated identity theft.Concord holds various contracts with the Russian government and controlled the IRA's funding, recommended personnel, and oversaw the group's management and activities, the indictment filing said. Addressing the dossier compiled by the former British spy Christopher Steele, which alleges several ties between the Trump campaign and Russian officials, Trump <a href="https://twitter.com/realDonaldTrump/status/921828280998744066" target="_blank" rel="noopener noreferrer">tweeted</a>, "Officials behind the now discredited 'Dossier' plead the Fifth. Last week, <a href="http://www.businessinsider.com/former-troll-russia-disinformation-campaign-trump-2017-10" target="_blank" rel="noopener noreferrer">new details also emerged</a> about how the Internet Research Agency, an infamous Russian "troll farm" located in St. Petersburg, undertook a massive and sophisticated effort to sway the election using Facebook. Former Russian troll Max <a href="https://meduza.io/en/feature/2017/10/15/an-ex-st-petersburg-troll-speaks-out">told independent Russian news outlet Dozhd</a> that the Internet Research Agency consisted of a "Russian desk" and a "foreign desk." The Russian desk, which was primarily made up of bots and trolls, used fake social-media accounts to flood the internet with pro-Trump agitprop and made-up news throughout the US presidential campaign, especially in the days leading up to the November election.The foreign desk had a more sophisticated purpose, according to Max, who worked in that department. The trolls would in turn invoke the First Amendment right to free speech - and, occasionally, they won the arguments.Facebook has <a href="http://www.businessinsider.com/mark-zuckerberg-says-facebook-will-release-the-russia-ads-to-investigators-2017-9">turned over the more than 3,000 Russian-bought ads</a> to Congress. An investigation conducted by the Russia news outlet RBC found that in 2016, Russia's propaganda network on Facebook, Instagram, and Twitter could have reached 30 million people a week, and a Columbia University social-media analyst <a href="https://public.tableau.com/profile/d1gi#!/vizhome/FB4/TotalReachbyPage">published</a> research that found that Russian propaganda may have been shared billions of times on Facebook alone.In addition to spreading fake news, Russian Facebook accounts went one step further by organizing <a href="http://www.businessinsider.com/facebook-group-russia-texas-anti-immigrant-rallies-2017-9">events, rallies, and protests</a>, some of which <a href="http://www.thedailybeast.com/russians-appear-to-use-facebook-to-push-pro-trump-flash-mobs-in-florida">galvanized dozens of people</a>. Trump rails against Russia investigation and Russian Facebook ads in Saturday tweetstorm

Consider the following reasons:<ul><li>A widespread assumption that "most" of the good job candidates will be men may lead to stereotyping in the hiring process, with hiring managers more likely to assume that men are good candidates and overlook qualified women.</li><li>Women may self-select out of the field because they internalize the stereotype that the field is "for men"; the stereotype may also make men overconfident in their fitness for the field and more inclined to pursue employment in it.</li><li>A male majority in the field is likely to be excessively self-reinforcing, as research shows hiring managers tend to use the qualitative and "culture fit" aspects of hiring to <a href="https://insight.kellogg.northwestern.edu/article/hirable_like_me/" target="_blank" rel="noopener noreferrer">hire candidates who resemble themselves</a>, and most of the hiring managers in a male-dominated field will be men.</li><li>As seen in a number of high-profile cases in Silicon Valley, male-dominated management structures may foster cultures of pervasive workplace sexism and harassment that drive women out of the field.</li></ul>And this is a key problem with the <a href="http://gizmodo.com/exclusive-heres-the-full-10-page-anti-diversity-screed-1797564320">now-notorious Google memo</a> written by a now-former employee: If it is true that aggregate population differences mean that a majority of the suitable candidates in a field are men, that can make it more important for firms in the field to undertake aggressive diversity efforts to recruit and retain women. Otherwise, firms may end up with a employee base of which only a small minority is women, even when women make up a large minority of the suitable candidates.The memo misses this entirely, jumping from a claim that gender differences in interests and aptitude "may in part explain" the strong male skew in Google's engineering groups to a conclusion that specific efforts at Google to recruit and retain women and underrepresented minority candidates are counterproductive and should be ended.For example, the author complains about "hiring practices which can effectively lower the bar for 'diversity' candidates by decreasing the false negative rate." That is, he's upset that women candidates get a second look when men don't.But this is something you would absolutely want to do in order to prevent a phenomenon described above: hiring manager biases and stereotypes leading to a lopsidedness by gender in hiring that exceeds the actual lopsidedness by gender in the qualified candidate pool. It makes sense to be extra certain that women who got screened out were rejected on the basis of qualifications and aptitude, not something else.He also objects to Google's various programs to mentor and develop women and members of various underrepresented minorities, an approach that he calls "unfair and divisive." But these programs may be useful to counteract another phenomenon I describe above: qualified people in certain demographic groups self-selecting out of the field because they believe they are at a disadvantage in it.Defenders of the memo say the firing of its author proves the memo's point about political correctness: That certain factual questions are not allowed to be discussed in liberal-leaning organizations. Whether there are inherent, aggregate differences across gender that one would expect to lead to unequal representation in a given field is an empirical question, and it's true that some people want to close off investigation of it.But a reason proponents of gender equality are reluctant to discuss the question is that it's so often raised in the way it is in this memo: As a pretext to justify whatever gender gaps exist in a field, regardless of whether the magnitude of those gaps can be explained by such differences; and to dismiss efforts to promote diversity, even when such efforts would remain justified - or even become more justified - if aggregate differences across genders are real.The claim at the top of the memo - "discrimination to reach equal representation is unfair, divisive, and bad for business" - is a straw man. Google's workforce in tech jobs is <a href="https://www.google.com/diversity/">currently just 20% female</a>, and so diversity efforts are obviously not coming anywhere close to imposing equal representation.Even if you think there is a true gender skew toward men in the pool of qualified candidates for technical jobs at firms like Google, which seems more likely to be more true to you: That political correctness has led Google to choose too many female candidates for technological jobs over more-talented men? The Google memo is poorly argued and reaches the wrong conclusion

Butler and president Doug Haynes, a McKinsey veteran, joined forces with an external consulting firm, Vega Factor, to identify the essential skills required for individual roles, build an inventory of those skills across every position in the firm, and map it all out.The new system enables employees to build career-progression plans based on their skillset by identifying what they most need to focus on. Employees can assess, for example, what to focus on as an individual, how their managers should be supporting them, and what resources the firm can provide to help."Like most performance management systems, ours had some characteristics that weren't really well-aligned with where we're going as an organization," Butler said. The firm is expected to start managing <a href="http://www.bloomberg.com/news/articles/2016-08-04/steve-cohen-s-new-firm-said-to-meet-with-investors-ahead-of-2018">outside money again at the start of 2018</a>, after he struck a deal with the SEC in January. And the firm has <a href="http://www.businessinsider.com/point72-academy-2015-9">launched an "Academy"</a> to train the next generation of money managers, <a href="http://www.businessinsider.com/steve-cohen-point72-trading-academy-in-london-2016-9">recently extending the program to recent grads in London and Asia</a>. The new performance measurement program assesses skills ranging from generic - like effective communication, presentation skills, and time management - to specific and technical. Butler said that when his team first started compiling the skill inventories, different specialist groups would say it was a futile task because they felt their skillsets were unique to their roles."But in reality when you break it down to a fundamental skill level, it's a lot more relevant than you think," Butler said.He said that recognizing the universal nature of many of those skills helps with internal talent mobility, too. Employees hoping to move across divisions can examine their personal skills map and zero in on which skills need further development before making the move.Skills are broken down into prioritized and not prioritized, meaning, if you're a junior-level accounting analyst, some of the higher-level skills - related, for example, to managing people - are not relevant. "If there are 80 skills that might define your career from beginning to end for a particular role, there might be 15 or 20 that are relevant at your particular stage of development," Butler said. "The whole thing is there, you're zeroing in on the skills that are pertinent."Six columns help gauge how well you've mastered each skill. Those include:<ul><li>Learning - i.e., getting comfortable with the skill</li><li>Doing - i.e., performing that skill at a high level of proficiency without supervision; in other words, being a master of that skill</li><li>Ready to teach - i.e., you're not only good at it but you have the capability to make other people good at it too</li><li>Teaching - i.e., actually teaching that skill</li><li>Tool-building - for example, you might find a way to automate a process or build a spreadsheet or an excel model to save time in the future</li><li>Inventing - i.e., rethinking the work in its entirety. Not just finding ways to do the work faster or more efficiently, but taking a step back and observing changes in the industry, for example, and recognizing that a process isn't as valuable as it used to be. Fundamentally rethinking whether that task or process still servers a purpose, or whether it needs complete tearing apart and rebuilding.</li></ul>"As a firm, we provide employees with the tools they need to do [their] work better, or faster, or at a higher level," Butler said. "Some are so skilled that they reinvent the skill for themselves. This year it's been rolled out across investment services, meaning all the traditional corporate functions: finance, human resources, IT, research, strategy, and communications. That covers about 650 of Point72's 1,000 employees. Now the firm is working on extending it to investment professionals - meaning portfolio managers and analysts. Currently the firm is building out the skills inventory for analysts, which should be finished by the end of this year. Next it will begin mapping out the analyst skills in the first quarter of 2017.Here's what an analyst's skills inventory might include, via Point72:<ul><li>Analyzing root causes</li><li>Building effective working relationships</li><li>Communicating in writing</li><li>Communicating orally</li><li>Communicating with presentations</li><li>Conducting research</li><li>Escalating appropriately</li><li>Evaluating oneself in terms of mindset and skills</li><li>Gathering and incorporating qualitative and quantitative input and feedback</li><li>Giving upward feedback</li></ul>The new system could also impact how the firm hires new talent.
