<ul class="summary-list"><li>TikTok and its owner sought to hire hundreds of Chinese staff in 2023, Business Insider has learned.</li><li>669 of the 1,089 approved US H-1B hires for TikTok and ByteDance in that fiscal year were from China.</li></ul>TikTok didn't shy away from hiring employees from China last year, even as US officials accused the app of being a national security risk because its owner, ByteDance, is headquartered in Beijing.Of the roughly 1,000 non-US employees that TikTok and ByteDance sought to hire for its US teams via H-1B visa applications between October 2022 and September 2023, most were from China.Companies use the H-1B program to hire foreign workers who have business skills that they say they cannot otherwise obtain from the existing US workforce.Six hundred and sixty-nine of the 1,089 approved H-1B hires for TikTok and ByteDance last fiscal year were from China, a 50% increase from the previous year, according to US Citizenship and Immigration Services data obtained by Business Insider via a Freedom of Information Act request. The federal government's fiscal year runs from October through September.Fourteen of those 669 approved hires were recruited to work under TikTok's <a target="_blank" class="" href="https://www.businessinsider.com/tiktok-us-user-data-storage-project-texas-privacy-security-2023-3">US Data Security Division</a>, or USDS, a section of the company dedicated to keeping US user data out of the hands of the Chinese Communist Party and other actors that the US government has deemed a foreign adversary. Those roles included work in data science, fraud strategy, systems analysis, and software engineering.While TikTok is by far ByteDance's most popular app in the US, the company does operate other platforms such as its Pinterest-like app <a target="_blank" class="" href="https://www.businessinsider.com/tiktok-owner-bytedance-hiring-influencers-boost-lemon8-app-2024-1">Lemon8</a>, which some H-1B hires may have been tasked with working on.TikTok and ByteDance's 50% year-over-year jump in approved H-1B applications for Chinese nationals came despite US Senator Tom Cotton raising concerns about having "foreign individuals work at ByteDance and TikTok's offices in California.""Given the security concerns with TikTok and the company's repeated statements about 'US-based' teams and data centers, having hundreds of foreign nationals working in those offices presents another potential threat," Cotton <a target="_blank" class="" href="https://www.uscis.gov/sites/default/files/document/foia/H-1B_visa_use-Senator_Cotton.pdf">wrote</a> in a November 2022 letter to Secretary of Homeland Security Alejandro Mayorkas.TikTok and ByteDance did not respond to requests for comment.Using the H-1B program to recruit talent from China isn't unusual on its own. Among applications for H-1B visas across all companies in fiscal year 2023, it was the second most common country of origin, per data published by the <a target="_blank" rel="noopener noreferrer" class="c-link" href="https://www.uscis.gov/sites/default/files/document/reports/OLA_Signed_H-1B_Characteristics_Congressional_Report_FY2023.pdf">USCIS</a>. But TikTok and ByteDance's H-1B recruiting efforts dramatically over-indexed toward China. Only 12% of all approved fiscal year 2023 H-1B applications were for Chinese nationals, compared to 61% of TikTok and ByteDance's approved applications.India ranked second among countries where TikTok and ByteDance earned H-1B approvals in fiscal year 2023, followed by Taiwan, Canada, and Vietnam.<h2 id="652509fc-c542-496a-8661-64a16854f5a3">Why TikTok is recruiting talent from China</h2>TikTok has been under heavy scrutiny for years due to its owner's roots in China. US officials have <a target="_blank" class="" href="https://www.businessinsider.com/fcc-tiktok-letter-experts-say-ban-unlikely-despite-political-pressure-2022-7">raised concerns</a> that ByteDance could be compelled to hand over TikTok's US user data to the Chinese government in order to comply with a National Intelligence Law. Some have worried that TikTok could be used as a propaganda tool to further the CCP's interests.In April, Congress passed a <a target="_blank" class="" href="https://www.businessinsider.com/senate-passes-tiktok-ban-2024-4">law</a> that gave ByteDance a deadline for divesting TikTok's US assets. If it fails to do so, TikTok could be removed from US app stores in January. TikTok is challenging the law in court, but legal experts previously told BI it's <a target="_blank" class="" href="https://www.businessinsider.com/tiktok-justice-department-federal-appeals-court-law-ban-expert-2024-9">not looking promising for the company</a>. President-elect Trump pledged on the campaign trail to "<a target="_blank" class="" href="https://www.businessinsider.com/donald-trump-block-tiktok-ban-legal-experts-2024-11">never ban TikTok</a>," but his paths to rescuing the app are limited.TikTok has previously said it does not share information with the Chinese government, and that its content moderation efforts are run by a US-based team that "operates independently from China."While it may not be politically advantageous for TikTok to recruit talent from China, it makes sense given the company operates closely with its parent ByteDance.Even as TikTok has taken steps to <a target="_blank" href="https://gizmodo.com/tiktok-master-messaging-pr-playbook-china-music-1849334736">downplay its association with China</a>, its owner, ByteDance, continues to operate in the US. Current and former TikTok employees <a target="_blank" class="" href="https://www.businessinsider.com/tiktok-employees-say-staff-in-china-make-many-product-decisions-2021-12">told BI in 2021</a> that final product decisions for TikTok were often made by ByteDance staffers in Beijing. And TikTok staffers are asked to adhere to core workplace values it calls "<a target="_blank" class="" href="https://www.businessinsider.com/tiktok-employees-bytedance-bytestyles-used-to-reward-and-reprimand-2021-9">ByteStyles</a>."The company has also used TikTok's Chinese sister app, Douyin, as a testing ground for features that <a target="_blank" class="" href="https://www.businessinsider.com/whats-next-for-tiktok-look-at-china-douyin-2022-1">ultimately end up on TikTok</a>. Recently, the company has matched vendors with expertise in <a target="_blank" class="" href="https://www.businessinsider.com/tiktok-shop-us-partner-summit-live-shopping-and-douyin-ruled-2024-10">e-commerce in China</a> to its US partners that work with sellers and influencers on its social-shopping feature, TikTok Shop. Several of its approved 2023 H-1B applications for Chinese nationals were for roles in e-commerce, including a creator manager role focused on live shopping and software engineering roles tied to shopping ads.

Despite receiving offer letters, the onboarding process has been repeatedly postponed. The affected graduates were required to participate in unpaid pre-training programs and undergo additional, unexpected assessments, further complicating their entry into the workforce. NITES claims that despite fulfilling all the prerequisites set by Infosys, these young professionals have been kept in limbo, leading to significant frustration and anxiety. The union views this situation as a serious breach of trust by Infosys, which has long been regarded as one of the pillars of India’s IT industry. Harpreet Singh Saluja, President of NITES, expressed deep concern over the situation, emphasizing the broader implications for the Indian IT sector. “We believe that this is not just a breach of trust by one of India’s largest IT companies, but also a significant issue that impacts the future of our country’s <keyword id="22360158" type="General" weightage="20" keywordseo="IT-workforce" source="keywords">IT workforce</keyword> and economy. However, despite completing the training, they were informed that they would need to retake the exam offline, once again without pay. This has only added to their frustration and uncertainty about their future with the company. <h2>Infosys’ Power Programme</h2>In a contrasting development, Infosys is also making headlines for its recent campus placement drive, where it has introduced a new 'power programme.' According to a report by The Times of India, the company is offering pay packages of up to Rs 9 lakh per annum to select colleges, a significant increase from its standard entry-level packages, which typically range from Rs 3-3.5 lakh. This move is seen as part of Infosys’ strategy to attract highly specialized talent in areas such as coding, software development, cloud computing, AI/ML, and cybersecurity. Infosys plans to hire between 15,000 and 20,000 graduates in FY25. During its earnings call last month, Infosys announced plans to resume campus placements and off-campus fresher hiring in the current fiscal year. The top four IT firms in India are expected to collectively add about 82,000 freshers in FY25. Infosys delays onboarding of 2,000 graduates for more than 2 years, NITES files complaint

The dip in fresher hiring may seem more pronounced in the IT sector, which traditionally hires the majority of new engineering entrants to the workforce. Typically, the IT sector absorbs 20-25% of the 1.5 million engineering graduates in India annually. “Companies have had to cut back on freshers' hiring due to a weak deal pipeline, recessionary fears in the US, and the need to utilise existing resources effectively,” says Krishna Vij, Business Head, TeamLease Digital, a job portal for tech freshers. According to NLB Services, a talent solutions company, the <keyword id="6374576" type="General" weightage="100" keywordseo="it-industry" source="Orion">IT industry</keyword> has seen a dip in the <keyword id="6441485" type="General" weightage="20" keywordseo="freshers-hiring" source="Orion">freshers hiring</keyword> intent from 49% in H1 2023 to 42% in H1 2024. What should you do? Uncertain economic conditions come in cycles and if you are a fresher it is just a coincidence that you trying to find your first job in the middle of one. Nothing to do with how good your skills are. But, to navigate such challenging times better, there are things you can do that increase your chances of getting hired. Acquire relevant skills through certifications In the 21st century, having a degree may not be enough. You need skills that are relevant to the job you are applying for, and proof that you have them. In addition to your regular degree, acquire one or two skills preferably through certification. There are many industry-certified courses available both online and offline. Before you enrol on any such courses, talk to your seniors or those already in a job to find out which are the skills in demand. It is essential to stay proactive and not give up. “Developing a combination of technical competencies and soft skills is crucial, alongside participation in hackathons and collaborative projects to showcase practical abilities,” says Vij. Update your profile and network Getting a job off-campus is a time-consuming process. It involves a lot of preparation and results may not be immediate. The first step is to let potential employers know that you are available for hire. “Continually update your profiles on job boards and expand your network on platforms such as LinkedIn, particularly with regards to target companies. Increase engagement and enhance visibility within the talent acquisition community,” says Kesavan. Seek out a mentor In difficult situations, sound advice always comes in handy. “Connecting with industry peers, experts and mentors can make a huge impact on one’s professional journey,” says Sachin Alug, CEO, NLB Services. Freshers must find appropriate networks that play a vital role in their learning, scope of opportunities and creating a sustainable career. From your college professor to your neighbour to your senior, you may find a good mentor if you continuously seek genuine help. Take up a part-time job If you are not getting a job consider taking up part-time gigs which are related to your field of work. Working part-time to utilise one’s time in a productive way can be a good idea for many candidates. “This not only empowers them financially but also allows them time to prepare for their full-time professions. While aspirants may choose part-time <keyword id="11018" type="General" weightage="20" keywordseo="jobs" source="Orion">jobs</keyword> as a temporary occupation, the focus must not shift from enhancing one’s skills in the direction they want to excel in,” says Alug. Fresher hiring sees a significant decline, particularly in IT sector! What should you do?

When Josh Holbrook, a software engineer in Alaska, was laid off in January, he didn't expect to spend too much time looking for a new job. He certainly didn't think he'd need to relearn the job-hunt process.A few weeks into his search, however, Holbrook found himself out of his depth. Instead of speaking with a human recruiter at a local healthcare organization, he was screened by an AI chatbot. His résumé, created nearly a decade ago in a technical format popular among academics, was incompatible with new automated recruitment platforms. He signed up for a professional service to update it in an AI-friendly format."The experience was completely novel," Holbrook told me. "I've never seen that before."Over the past couple of years, <a target="_blank" href="https://www.businessinsider.com/job-market-high-pay-employees-labor-economy-finding-work-2024-4">job seekers</a> have been forced to contend with <a target="_blank" href="https://www.businessinsider.com/layoffs-firings-tech-hr-tiktok-cloudflare-employee-morale-bad-business-2024-1">incessant layoffs</a>, a <a target="_blank" href="https://www.businessinsider.com/ai-chatgpt-hiring-ghost-interviews-job-search-weird-labor-market-2023-5">brutal recruitment market</a>, and days of unpaid assignments. They can now add AI recruiting systems to that pile. In 2022, the Society for Human Resource Management found that about 40% of the large-scale employers it surveyed said they were already deploying AI in HR-related activities like recruitment. Rik Mistry, who consults on large-scale corporate recruitment, told Business Insider that AI is now leveraged to write job descriptions, judge an applicant's skills, power recruiting chatbots, and rate a candidate's responses. Ian Siegel, the CEO of ZipRecruiter, estimated in 2022 that nearly three-fourths of all résumés were never seen by humans.Some job hunters have decided to fight fire with fire, turning to programs that <a target="_blank" href="https://www.businessinsider.com/job-applications-hiring-ai-bots-spam-resume-cover-letter-2024-3">use AI to optimize their résumés</a> and apply to hundreds of jobs at a time. But the emerging AI-versus-AI recruitment battle is bad news for everyone. It turns hiring into a depersonalized process, it inundates hiring managers, and it reinforces weaknesses in the system it's designed to improve. And it only seems to be getting worse.Automation in recruitment isn't new: After job sites like Monster and LinkedIn made it easy for people to apply for jobs in the early 2010s, companies adopted <a target="_blank" href="https://www.businessinsider.com/why-your-resume-gets-rejected-job-search-bots-people-ats-2024-5">applicant-tracking systems</a> to manage the deluge of online applications. Now most résumés are first seen by software designed to evaluate a person's experience and education and rank them accordingly.The automation has helped ease the burden on overstretched recruiters — but not by much. As the stacks of digital résumés have grown amid frequent changes to remote-work policies, the recruitment hamster wheel has spun ever faster. AI is supposed to fix this mess, saving companies time and money by outsourcing even more of the hiring process to machine-learning algorithms. In late 2019, Unilever said it had saved 100,000 hours and about $1 million in recruitment costs with the help of automated video interviews. Platforms like LinkedIn and ZipRecruiter have started using generative AI to offer candidates personalized job recommendations and let recruiters generate listings in seconds. The Google-backed <a target="_blank" href="https://www.businessinsider.com/moonhub-secures-1-4-million-for-vr-training-platform-2024-2">recruitment-tech startup Moonhub</a> has an AI bot that scours the internet, gathering data from places like LinkedIn and Github, to find suitable candidates. On HireVue, employers can let a bot with a set questionnaire conduct video assessments <a target="_blank" href="https://www.businessinsider.com/ai-surveillance-detects-emotion-at-work-gets-you-fired-2023-11">to analyze candidates' personalities</a>. Newer startups combine these abilities in a centralized service, allowing firms to put "<a target="_blank" href="http://hollyhires.ai">hiring on autopilot</a>."But hiring experts Business Insider spoke with weren't convinced it's all for the best. Many fear that over time AI will make an already frustrating system worse and spawn fresh issues like ghost hires, where companies are misled into recruiting a bot masquerading as a person.Several seasoned recruiters told me they hadn't incorporated AI into their workflow beyond auto-generating job descriptions and summarizing candidate calls. Tatiana Becker, who specializes in tech recruiting, said software that claims to match résumés with jobs lacked the nuance to do more than keyword matching — it couldn't, for instance, identify desirable candidates who came from top schools or had a history of earning strong promotions. Chatbots that Becker's boutique agency experimented with would frequently mismatch prospects and roles, ultimately pushing the prospects away.This résumé matching "might work for applicants of more entry-level jobs," Becker told BI, "but I would worry about using it for anything else at this point."Despite the problems, many companies are marching forward. "We know AI isn't perfect, but we have to use it as there's pressure from the higher-ups," said a recruiter in a Fortune 500 firm who spoke on the condition of anonymity to candidly discuss his company's hiring process.Pallavi Sinha, the vice president of growth at Humanly, a startup that offers a conversational-AI hiring platform to companies like Microsoft, said that "AI in recruiting, similar to other industries, is very much at a nascent stage." But she predicted it would continue to be incorporated into hiring."AI isn't here to replace human interactions," she said, "but to make our jobs and lives easier — something that we'll see more and more of over time." Sinha declined to share how many applications Humanly had processed but said its chatbot service had over a "million conversations last year alone."For candidates, though, AI has been a nightmare. Kerry McInerney, an AI researcher at the University of Cambridge, said AI increases the amount of labor for applicants, forcing them to complete puzzles and attend automated interviews just to get to the selection stage. She argued that it makes a "depersonalized process even more alienating."Holbrook, the software engineer, wrote on LinkedIn about his frustration. "AI is too stupid to recognize transferrable skills among tech applicants," he said, adding, "I had a resume bounced because I don't have c# listed as a fluent language, even though I've dealt with c# in my jobs and have worked with plenty of languages that are 90% the same as c#."Danielle Caldwell, a user-experience strategist in Portland, Oregon, was confused when an AI chatbot texted her to initiate the conversation about a role she had applied for. At first, she thought it was spam. After the exchange, she was left with more questions."There was no way to ask questions with the bot — it was a one-way experience," Caldwell said.The University of Sussex has found that AI video interviews can be <a target="_blank" href="https://blogs.sussex.ac.uk/policy-engagement/files/2021/10/Automated-job-interviews-and-the-implications-for-young-jobseekers.pdf">disorienting for job seekers</a>, who behave much less naturally in the absence of a reassuring human presence. Plus, Mclnerney said, assessing a candidate's personality based on their body language and appearance is not only "reminiscent of 19th- and 20th-century racial pseudoscience but simply doesn't work." Her <a target="_blank" href="https://link.springer.com/article/10.1007/s13347-022-00543-1">research</a> has demonstrated that even things like wearing a headscarf or having a bookshelf in the background can change a personality score. A cottage industry of tools has sprung up to help candidates game AI systems. One called LazyApply, for example, can apply to thousands of jobs online on your behalf for $250. "Anyone who has had to review over 50 résumés in one sitting wants to put a toothpick in their eyes," said Peter Laughter, who's been in recruitment for about three decades. With AI, he said, "you are only accelerating the brokenness of recruiting."Bonnie Dilber, a recruiting manager at Zapier, said these services contributed to problematic behaviors on both sides of hiring. Candidates' submitting hundreds of applications leaves recruiting teams struggling to keep up and respond, which in turn pushes applicants to feel that they need to submit even more applications to stand a chance.A more pressing issue, Dilber added, is that often these bots submit poor applications. Dilber and other recruiters told BI that some cover letters say only, "This has been submitted by [AI tool], please contact [person's email] with questions." When Aki Ito, a BI correspondent, <a target="_blank" href="https://www.businessinsider.com/job-applications-hiring-ai-bots-spam-resume-cover-letter-2024-3">tried using AI to apply for jobs</a>, the system got her race wrong, made up that she spoke Spanish, and submitted an outdated cover letter."We had some people accidentally include ChatGPT's entire response," Hailley Griffis, the head of communications and content at Buffer, told BI. Griffis, who said she reviewed an average of 500 applications per open role, added, "There is a very distinct tone with a lot of AI content that hasn't been edited, and we saw a lot of that."Recruiters and researchers also worry about AI's tendency to reinforce many of the recruitment industry's <a target="_blank" href="https://www.businessinsider.com/ai-racism-bias-new-inclusive-solutions-2024-3">existing biases</a>. Researchers from the Berkeley Haas Center for Equity, Gender and Leadership <a target="_blank" href="https://ssir.org/articles/entry/when_good_algorithms_go_sexist_why_and_how_to_advance_ai_gender_equity">said in 2021</a> that of about 133 biased AI systems they analyzed, about 44% exhibited gender bias. Other recent studies have found that AI systems are prone to <a target="_blank" href="https://federalnewsnetwork.com/artificial-intelligence/2022/05/eeoc-doj-sounding-alarm-over-ai-hiring-tools-that-screen-out-disabled-applicants/">screening out applicants with disabilities</a> and de-ranking résumés with names associated with Black Americans.Unlike a human, an algorithm will never look at past hiring decisions and rectify its mistakes, said Sandra Wachter, a tech and regulation professor at the University of Oxford. It will always do as it has been taught.Wachter, whose team developed a bias test that's been adopted by companies like IBM and Amazon, believes <a target="_blank" href="https://www.businessinsider.com/ai-help-recruit-hire-employees-tech-women-bias-job-seeking-2024-1">it's possible to use AI to make fairer decisions</a> — but for that to happen, employers need to address systemic issues with more inclusive data and regular checks. Moonhub, for example, has a human recruiter who vets the AI's recommendations and speaks with candidates who prefer a human over a chatbot.But until AI improves enough, humans will remain the most effective hiring systems. Becker, the tech recruiter, said humans were still critical for "getting to the heart of the candidate's decision-making process and helping them overcome apprehensions if they've gotten cold feet," as well as for "dealing with counteroffers."David Francis, a vice president at Talent Tech Labs, a recruitment research and advisory firm, said that while "recruitment is still and will always be a very human-focused process," AI "is a tool and can be used effectively or poorly."But when it's used poorly, both candidates and recruiters suffer. Samsung India will hire 1,000 engineers from top institutes for R&D units

This growth was primarily due to an increase in new residential and commercial property launches across metropolitan areas, which prompted hiring in key roles such as Tender Manager, Construction Engineer, and Civil Engineer. "The growth in April hiring activity was dominated by a few key sectors such as Real Estate, BFSI, and <keyword id="47817" type="General" weightage="20" keywordseo="oil-gas" source="Orion">Oil &amp; Gas</keyword>. Other than IT, sectors such as BPO, EdTech, and Retail also registered declines of 18 per cent, 21 per cent, and 23 per cent, respectively. Among non-metro cities, Ahmedabad leads hiring trends with a 28 per cent increase in new job creation over the previous year, followed by Vadodara and Jaipur with 14 per cent and 9 per cent increases in new job creation, respectively. Banking, Auto, and Insurance sectors have primarily contributed to the hiring activity observed across the Non-metro cities. I also learned what parts of my total compensation are negotiable, such as stocks and the sign-on bonus, and what is non-negotiable, like base salary and annual bonuses.I was <a target="_blank" href="https://www.businessinsider.com/pay-job-salary-resesarch-bonus-compensation-negotiation-2023-9">prepared to negotiate</a> and walked away with an offer of $140,000, which was 10% more than their original offer.In 2021, I landed a large-scale project at Meta that added a lot of value to the Messenger app and worked with several cross-functional teams across engineering, design, data science, and legal.My accomplishments, such as this one, and high performance at work got me the promotions, visibility, and leverage to negotiate for higher pay and a successful salary journey.Every year between 2018 to 2023, my base salary increased — as did my total compensation — through a combination of performance-based yearly stock refreshers, additional boosts from promotions, and stock market appreciation.<a target="_blank" href="https://www.businessinsider.com/entry-level-engineers-salary-pay-meta-google-tech-amazon-blind-2023-8">Compensation in a tech career</a> usually gets more and more equity-heavy than salary-heavy, so base salaries don't increase as quickly as equity, but my salary and total annual compensation steadily rose:<h3>Oracle</h3><ul><li>2012-2014: $15,000 total compensation</li></ul><h3>Grad School</h3><ul><li>2014-2016: $0 total compensation</li><li>Student loan debt: $65,000</li></ul><h3>Apple</h3><ul><li>2016: $130,000 total compensation</li><li>2017: $165,000 total compensation</li></ul><h3>Meta</h3><ul><li>2018: $230,000 total compensation</li><li>2019: $240,000 total compensation</li><li>2020: $350,000 total compensation (promotion)</li><li>2021: $510,000 total compensation</li><li>2022: $375,000 total compensation (promotion, but total compensation dropped due to stock price drop)</li><li>2023: $545,000 total compensation</li></ul>In 2024, I'm projected to make $685,000 through a combination of base salary, bonuses, and stock.<h2>Five strategies for increasing my compensation package</h2>Over the years, I learned five salary strategies that helped me grow my salary and overall compensation:<h3>1. Always do your homework about market rates for your role, level, and location — especially when you switch jobs.</h3><a target="_blank" href="https://www.businessinsider.com/great-resignation-reshuffle-job-switching-inflation-salary-raise-gas-employment-2022-9">Switching jobs</a> is a good way to increase your income.Even if money may not be the primary motivator for a job switch, I always make sure to be conscious and strategic about my compensation by doing salary research to avoid leaving any money on the table.When I started doing salary research during my switch to Meta, I found out my market value was much higher than what I was making at Apple at that time. This helped me start my negotiations with Meta at the market rate rather than the salary I was making.I used <a target="_blank" href="http://levels.fyi">Levels.fyi</a>, <a target="_blank" href="https://www.businessinsider.com/blind-how-does-it-work-anonymous-workplace-app-2022-11">Blind</a>, and <a target="_blank" href="https://www.businessinsider.com/top-large-companies-to-work-for-jobs-hiring-glassdoor-list-2024-1">Glassdoor</a> to find salary information and clearly understand my market value. Keep yourself updated on these benchmarks even if you don't plan on a job change anytime soon, so you know you're on par with the market, and any salary difference is offset by other factors such as better work-life balance.<h3>2. Never let your bad salary "baggage" carry over to your new job.</h3>If your salary isn't up to market standards right now, don't let it affect your pay at the next job. Otherwise, it'll lead to a cycle where you'll be underpaid for the rest of your career.Employers and recruiters could <a target="_blank" href="https://www.businessinsider.com/biden-administration-wants-close-wage-gap-more-pay-transparency-2024-1">use your salary history</a> to give you only a modest raise, while your actual market value could easily be double or triple your most recent salary.In California, labor laws make it <a target="_blank" href="https://www.dir.ca.gov/dlse/california_equal_pay_act.htm">illegal for employers</a> to ask you about your current salary and salary history. You're also allowed to ask potential employers for the pay range for the position you're applying for.If your state has similar protections, just being aware of this law can help you make any corrections to your pay during negotiations. This helped me start offer negotiations from my market value instead of my current pay.<h3>3. Sometimes, you have to take a leap of faith to make that 10x impact on your career.</h3>That could involve <a target="_blank" href="https://www.businessinsider.com/how-to-switch-careers-tech-entry-jobs-developer-software-engineer-2022-5">switching from a non-tech job to a tech job</a> or taking a short-term hit for long-term gain. For example, I picked Oracle for my first job despite the low pay and unappealing work so I could build credibility to get into a Tier 1 grad school.I also took a loan of about $65,000 to pay for Carnegie Mellon, even though I could have chosen to go to a cheaper public university.Deciding to work at Oracle and attend Carnegie Mellon cost me a few years and a lot of debt, but doing so opened doors unlike anything else, and I haven't looked back ever since.<h3>4. Negotiate to keep your base salary from falling behind</h3>It's inevitable for your salary to fall behind as you stay longer at a company, especially in tech due to <a target="_blank" href="https://www.businessinsider.com/what-it-means-to-be-offered-stock-options-2015-11">restricted stock unit (RSU) "cliffs."</a>Most RSU packages offered to new employees in the tech industry have a two- to four-year vesting period. Unless the employer offers a significant pay bump along the way, total compensation usually takes a drop after this vesting period. Many companies also offer annual performance-based stock refreshers to lower this salary gap, but they're usually not as large as the initial grant. If you love working at your company and feel forced to move just to get a raise, you can ask your senior leadership to make a "correction." After all, it's much more expensive and time-consuming for employers to hire new people than to retain good employees.Most Big Tech companies have employee retention programs like additional or discretionary equity. Additional equity programs are mainly used to retain high-performing employees, so they're usually highly selective.This is how I was able to keep my compensation at or above market level despite spending six years at Meta. When I was reaching the end of my vesting period in my fourth year, I had a conversation with my senior leadership to see if there was any room for a pay correction so I could go back to focusing on my work 100% without worrying about salary.Being prepared with my predicted compensation drop and market data greatly helped me build a cogent narrative going in. If you're consistently a top performer at your organization, it's certainly possible to keep your pay at or above market level and have a rewarding career within your company.<h3>5. Don't assume people will reward your work or anticipate your needs — ask.</h3><a target="_blank" href="https://www.businessinsider.com/achieve-your-goals-be-proactive-have-clarity-ask-for-help-2022-1">Always ask for what you want</a>, whether it's a raise or that interesting project that just came in. The worst that will happen is you'll get a "no." If you don't ask, nobody will know, or even worse, people may assume that you're happy with what you have and move on. I used this strategy when I heard of a new company initiative and asked to be a founding engineer because I was looking to create more impact in my role. Despite the high risk and ambiguity involved, I successfully delivered on the projects, which eventually led to a promotion. None of this would've been possible if I hadn't asked. At the end of the day, you're your biggest advocate when it comes to your salary and career journey. There's no substitute for hard work, but being strategic about how you achieve your goals can go a long way.
