Ben jumped off the couch. There it was. A one-kid game of telephone. A single sentence and a message badly boggled. Charlie giggled at his brother's dramatic outburst."No, my department is restructuring," Rich said calmly."Well, if it's your department, why aren't you still there? How can it be yours and then they kick you out? That's totally not fair," Ben shouted as he struggled to understand, his tiny body rigid with indignation."I just mean the group I was part of decided that they don't need as many people anymore," Rich said."Wait, Mom still has her job, right?" he asked. "That's good.""Ben, are you crazy? Mom's job pays like no money. And it's part-time!" Sam rolled his eyes toward the ceiling in disgust. At 11, he'd already mastered the sarcastic tone of a grown man.The idea that I <a target="_blank" href="https://www.businessinsider.com/corporate-america-companies-part-time-jobs-work-layoffs-great-resignation-2022-6">worked part-time</a> was a common misconception in our home. I worked at a startup company as a reporter and editor for several local news websites, and the job often demanded over 60 hours a week. But because I tried to do the bulk of my work while the boys were at school or in bed, they assumed it was a little hobby for me — as if anyone would voluntarily cover four-hour school board meetings or report on grisly drunk-driving accidents.I'd <a target="_blank" href="https://www.businessinsider.com/side-hustle-cured-my-burnout-2024-4">started out freelancing</a> before an editor at the company recommended me for a permanent role. After a grueling four-hour writing test and multiple phone and in-person interviews, I was offered a full-time position with benefits and a 401(k). I'd been in this job for more than two years. It was intense, but I was constantly learning and meeting interesting people. Yet the company had grown too big too fast and was struggling to turn profitable as quickly as it hoped. There seemed to be a new round of layoffs every few months. It caught those of us who remained off guard and weakened our morale. I'd somehow escaped a pink slip, but I feared my luck would eventually run out."Yes, I still have my job," I told the boys as I added a wistful "for now" under my breath."It's all going to be fine." Rich recited his new incantation once more.Sam looked at me, doubt darkening his eyes. He wanted me to validate his father's "Nothing-to-see-here!" attitude. Even as a preteen, he seemed to possess enough sense to wonder, "Can a middle-aged man get another job that easily?" I wanted to reassure him but not misrepresent the situation.<h2>I knew what it was like — my dad had been laid off, too</h2>My own dad had been let go from his career in his mid-50s. It hadn't seemed scary to me at the time, maybe because I was <a target="_blank" href="https://www.businessinsider.com/daughter-heading-college-considered-moving-close-campus-2024-2">away at college</a> and didn't have to see him looking defeated when he'd been replaced by someone half his age who'd happily accepted a quarter of his salary. But I think my lack of alarm was mainly because I knew my dad had been investing since the moment he'd received his First Holy Communion money.His own father had died from a heart condition when my dad was just 2 years old. He spent his early years riding shotgun in his grandfather's taxi so his mom could go to work as a beautician. They'd barely scraped by. Sometimes, they'd return home after a long day to find their electricity had been turned off because his mom had been forced to choose between rent or utilities. This constant financial stress made my dad hungry and ambitious.He'd worked two jobs to put himself through college because he was determined to create a better life for his family. And while it had paid off, we lived modestly. My father had built a successful career heading up IT departments for various large insurance companies and saved every penny because he valued security more than a fancy house or luxury car.My mother had a similar mentality. In her mind, couponing and hoarding sale items were elevated to extreme sports. So when my dad <a target="_blank" href="https://www.businessinsider.com/tech-employee-laid-off-twice-tough-industry-2024-2">was laid off</a>, I was certain they'd be fine. Here was the rainy day they'd been saving for. It had felt more like a self-fulfilling prophecy than a cause for panic.But as I looked back, it occurred to me that even with his vast experienc, my dad had never worked full-time again.<h2>We tried to reassure them that everything would be fine</h2>"It's all going to be fine!" Rich said again, reminding me of how he'd earned the nickname Deuces.Though he'd been in the financial news business for two decades, I suddenly wondered if we were privy to the same economic information. I knew a lot of people who had been out of work and struggled to find new positions. Why wasn't he more concerned? Once the safety net of the <a target="_blank" href="https://www.businessinsider.com/tesla-layoffs-severance-agreement-pay-benefits-details-2024-4">severance package</a> was gone, we'd face a shortfall of almost $8,000 a month. Yes, that was 13 months from now, but time seemed to speed up with each passing year. It felt like only yesterday that Sam was born. Based on comics from writer-musician Gerard Way and illustrator Gabriel Bá, the hit show returned with a 10-episode season on Wednesday.After the Hargreeves siblings stopped doomsday in Dallas, Texas in the <a href="https://www.insider.com/the-umbrella-academy-season-two-what-happened-characters-2020-8">season two finale</a>, they used a briefcase to travel to April 2, 2019, the day after the season one apocalypse. Upon arrival, they realized that the timeline was altered. Instead of standing in the <keyword id="14264961" type="UNKNOWN" weightage="60" keywordseo="umbrella-academy" source="Orion">Umbrella Academy</keyword>, the building had become the residence of the Sparrow Academy, a different group of super-powered people adopted by eccentric billionaire Sir Reginald Hargreeves (Colm Feore). This season, the Hargreeves feuded with their rivals in the Sparrow Academy before teaming up in an effort to prevent the complete collapse of the universe via a Kugelblitz (German for "ball of lightning"). Here's what you need to know about the season three finale's end-credits scene.<h2>The universe was reset </h2><div type="image" title="Hotel Oblivion seen in the season three finale of &quot;The Umbrella Academy.&quot;" height="1424" width="2880" msid="92398954" hostid="261" sizebytes="134382"></div>Before diving into the end-credits scene, it's worth breaking down what happened leading up to that moment.Not every character from the season three premiere made it to the end.By episode nine, only a few remained alive: Reginald; Luther (Tom Hopper), Diego (David Castañeda), Allison (Emmy Raver-Lampman), Klaus (Robert Sheehan), Five (Aidan Gallagher), and Viktor Hargeeves (Elliot Page); Lila (Ritu Arya); and Sparrow Academy members Ben (Justin H. Min) and Sloane (Genesis Rodriguez). Reginald revealed that he had a plan to stop the end of the universe, through a portal that he built Hotel Obsidian around. But near the end of episode nine, Reginald — who was previously revealed to be an alien — murdered Luther and used his death as a way to rally the team and convince them to go through the mysterious portal. Just as everyone began traveling through the tunnel, Reginald shut the door on Klaus, preventing him from joining. "You've done a fine job bringing me back into the family fold," Reginald told him. "You're just more trouble than you're worth."With Klaus left behind and the Kugelblitz about to wipe him out, he threw his body against the horn of the white buffalo mounted on the way and killed himself. The finale picked up with the rest of the characters entering Hotel Oblivion. Klaus successfully resurrected himself by using his powers and ended up in the hotel, too. The hotel was revealed to be a machine in another dimension.After fighting and destroying several of the hotel's formidable guardians, Five figured out that the sigil, the key to resetting the universe, was on the floor of the hotel. Reginald instructed the characters (minus Allison, who he made a deal with) to stand on each of the seven stars on the ground. Then, the particles from their bodies that gave them powers began getting sucked from their bodies.To stop Reginald from killing them, Allison grabbed a scythe and sliced his robotic head. Then, she pushed a button and everything went black. <div type="image" title="Characters seen in the season three finale of &quot;The Umbrella Academy.&quot;" height="1167" width="1556" msid="92398955" hostid="261" sizebytes="33990"></div>The next scene showed Allison reunited with her daughter Claire from the original timeline as well as her husband Raymon Chestnut, whom she met in Dallas in the '60s and died at 82 years old. The rest of the crew — minus Sloane — emerged from an elevator to a whole new world.In addition to Luther being alive again, all the group's injuries previously suffered in Hotel Oblivion were gone. But most notably, none of them had their powers anymore.As the group disbanded to go about their own lives, the camera panned to the skyline, littered with buildings with the Hargreeves name, implying that Reginald is the most powerful person in this new universe. And his deceased wife, Abigail, is very much alive and by his side now. <h2>The end-credits scene showed Ben on a train in South Korea</h2><div type="image" title="Justin H. His hair was neatly parted along the side and combed back, somewhat resembling the way the Umbrella Academy version of Ben wore his hair.He didn't speak, but was seen reading an unidentified book as the announcer said, "This train is bound for Yeouido Station."Looking up from his book and through the train window, a faint smile spread on Ben's face.There was also a QR code sticker next to Ben, which directs viewers to a <a href="https://www.umbrellaacademynetflix.com/">real-life website</a> where fans can download designs from Pogo's tattoo shop. The end-credits moment was reminiscent of the opening scene of the season three premiere. In the scene, a schoolgirl on a train in Seoul on October 1, 1989, suddenly became pregnant and gave birth.Reginald traveled to South Korea, and, after negotiating with the family, adopted the baby along with six others that would become the Sparrow Academy. <div type="image" title="Two schoolchildren on a train in Seoul in season three of &quot;The Umbrella Academy.&quot;" height="1419" width="1892" msid="92398957" hostid="261" sizebytes="68752"></div>It's unclear exactly who the Ben featured in the end-credits scene is.His demeanor seemed calmer than the Sparrow Academy's arrogant Ben. But still, he could be the Sparrow Academy's Ben, in search of his biological mother — who was presumably the woman who gave birth in the season three premiere.Another possibility is that he's the lovable Ben from the Umbrella Academy, perhaps resurrected when the universe was reset. Or he could be another version of Ben that fans haven't met yet. Season three also included mentions of the Umbrella Academy's Ben dying during "the Jennifer incident," but the specifics of his death have yet to be addressed head-on. If "The Umbrella Academy" gets renewed for a fourth season, an explanation of the end-credits scene will presumably be included.

And then the more we thought about it, crazy felt like the right fit for our fans, to give us that one final twist."Napolitano is clear that even though "Cruel Summer" fans might feel like the last two minutes of "Hostile Witness" left us dangling from a very steep rock with a whole new sea of questions below, the writers didn't necessarily mean to leave us hanging. In fact, she thinks of it more as the last puzzle piece to complete the story."I wouldn't describe it as a cliffhanger," the showrunner said. "I would describe it as the final piece of information to complete the big picture of the truth, the elusive truth that we've been chasing through all of season one." Knowing now that, despite her dogged insistence to the contrary all season long and the resolution of 1995, Jeanette did know Kate had been kidnapped and did nothing to help her, the next logical thought might be to label Jeanette a villain after all. But Napolitano suggests reframing that notion."I think if there's anything to take away from 'Cruel Summer' it's that we want to give people these labels of villain and victim, or heroes, and it's just not that black and white," she explained. "I don't think Jeanette is a supervillain. Vince (Allius Barnes) and Ben (Nathaniel Ashton) have one of the purest, most vulnerable romances two gay teens could have had in early 1990s Texas, and it's <a href="https://www.youtube.com/watch?v=LU5x2eDHe4I">beautiful to watch</a>.The two only share one quick scene in the finale, but considering that Ben has been trying to avoid Vince's calls in 1995 all season, watching Ben walk into the video store full of apologies (after getting encouragement from Jamie) gives fans hope for their future. The representation of marginalized communities on "Cruel Summer" feels natural and authentic in a way we rarely see on TV, and there's a reason for that. First-time showrunner Napolitano (who was previously a staff writer on <a href="https://www.insider.com/greys-anatomy-jesse-williams-exit-time-for-japril-spinoff-opinion-2021-5">"Grey's Anatomy</a>") explained to Insider how her approach to writing for underrepresented communities on "Cruel Summer" differed from the other shows she has worked on. "I said to all the actors and all the writers, 'My experience on this Earth is I'm 36 years old. I'm a cis straight white lady. Who's married to a man. That is not the experience of all of my characters. So please tell me about walking this earth in your shoes. Speak up if I'm doing it wrong,'" she said.In addition to asking the cast and crew to give her feedback, Napolitano said that she and her team sent out their scripts to organizations that advise film and TV productions on how to tell stories about sensitive topics and minority communities with integrity like <a href="https://www.glaad.org/">GLAAD</a>, <a href="https://colorofchange.org/">Color Of Change</a>, <a href="https://hollywoodhealthandsociety.org/">Hollywood Health &amp; Society </a>and <a href="https://www.respectability.org/">Respect Ability</a>, an organization that works with Hollywood creatives to fight stigmas within the disability community. And she didn't just ask for the advice of her team and advocacy organizations - she acted on their suggestions, even when considering what stories "Cruel Summer" was not ready to tell yet."There were a couple of options as to how to injure Ben and [with] Nathaniel Ashton who is not a disabled person....You know, we drew a hard line, and said, '[We're] not going to disable this person,'" she said of how the writers tackled Ben's car accident storyline.Respect Ability confirmed that "Cruel Summer" made the right choice not to have an able-bodied actor play a character with a disability, and it's an important (and unfortunately rare) one where media representation on TV is concerned.GLAAD, which keeps track of the number of disabled characters on TV in an annual representation report for many marginalized communities, found in its 2020-2021 <a href="https://www.glaad.org/sites/default/files/GLAAD%20-%20202021%20WHERE%20WE%20ARE%20ON%20TV.pdf">"Where We Are On TV"</a> report that although representation has increased over time, characters with disabilities only represent 3.5% of characters on network television.And very few of those already-few characters are actually portrayed by disabled actors - a separate study released by Ruderman White Paper in 2016 found that <a href="https://variety.com/2016/tv/news/disabled-actors-television-study-1201813686/">able-bodied actors played 95% of disabled characters on TV</a> in the top 10 TV shows of the 2015-2016 television season alone, Variety reports."In the future, I would love to tell a [disability] story with a disabled actor," Napolitano said. <h2>There is a reason why we still have so many questions - and they could be answered in a second season</h2><div type="image" title="Cruel Summer finale" height="1500" width="2000" msid="83562925" hostid="261"></div>"Hostile Witness" provides fans with the confrontation between Jeanette and Kate in 1995 that we have all been waiting for and a pretty definitive Kallory happy ending. But we still have plenty of other questions.Why doesn't Kate confront Ashley (Ashlei Sharpe Chestnut) about her well-meaning chatroom deception in-person? Is Cindy so unsupportive of Jeanette that she actually wouldn't show up in court? Why is Jeanette so comfortable with Jamie after one apology for punching her in the face? And why don't we see Joy and Kate discuss what actually happened to Kate in Martin's (Blake Lee) basement that final day of captivity? There is not enough time in a day to ask Napolitano all of the things viewers might still be wondering about, but she did address the status of Joy and Kate's relationship."I don't think we're sure what Joy knows yet about what exactly Kate's final hours in the basement looked like," she said. But she does think the mother and daughter are currently "on the road to mending their relationship" after their fight on Kate's birthday. As for a more practical reason why the finale couldn't include resolutions to all of these hanging threads, Napolitano explained that COVID-19 protocols affected some actors' availability. Plus, there is a director's cut of the episode out there somewhere that runs for 56 minutes instead of the allotted 44; as with all cable shows, scenes had to be trimmed to fit the timeslot.Thankfully, Freeform just announced that "Cruel Summer" <a href="https://www.insider.com/cruel-summer-season-2-thriller-renewed-on-freeform-2021-6">will be back for season two</a>, so hopefully we'll get answers to some of our most burning questions. Then again, maybe we won't - Freeform network president Tara Duncan told <a href="https://deadline.com/2021/06/cruel-summer-renewed-season-2-freeform-could-return-same-cast-or-anthology-1234775148/">Deadline that "Cruel Summer" might be an anthology series</a>, following an entirely new set of characters in its next season.Napolitano herself didn't address whether or not the next season will track the same characters, telling Insider that season two is "a big question mark" as her team is just beginning to break the storylines."We're so excited that we get the opportunity to have a season 2. What it is? That work is still ahead of us," she said.

'It's your call'</h2>It's fine to let others take charge once in a while, but make sure your employees are ready for it. Good bosses take responsibility. They don't passive-aggressively put things off on their staff."It means that the answer they were looking for is actually 'I don't know, find the answer, and back it up,'" says Federico Cella, CEO and founder of social networking platform <a href="https://www.lynkos.com/" data-saferedirecturl="https://www.google.com/url?hl=en&amp;q=https://www.lynkos.com/&amp;source=gmail&amp;ust=1490715634886000&amp;usg=AFQjCNHhXnvQzmucjw0XwDdwyfB1S-x5WQ">Lynkos.</a> &lt;&lt; don't quite understand what he's saying? who is he addressing and who is "they?"<h2>2. 'It's this way because management has decided...'</h2>"This type of answer is lazy, dismissive, and demotivating to employees," says Chen Amit, the CEO and Founder of accounting software service <a href="https://tipalti.com/">Tipalti</a>. "It makes them feel like they are not a part of the company and their opinion is not valued."Of course, sometimes management is to blame for changes. A good boss will find a better way to explain things to the office."Putting in the time to explain the logic of why management made this decision and what factors they considered before making this determination will go along way to earning your employees' trust and support and making them feel appreciated," Amit says.<h2>3. 'We've always done it this way'</h2>"Technology changes, and our customers change," says Aaron Stead, CRO of business management software <a href="https://www.booker.com/" target="_blank" data-saferedirecturl="https://www.google.com/url?hl=en&amp;q=https://www.booker.com/&amp;source=gmail&amp;ust=1490721118963000&amp;usg=AFQjCNHOyh54rRZhkhTDBVoeaF9YKrXD2A">Booker</a>. "We need to be ready to pivot to meet their needs. That's why we never want to say this. It's an innovation killer. Sticking to old methods just because we've always done it that way kills positive momentum. The best employees want to innovate, and have impact - there has to be room for trying new things."<h2>4. 'Do it because I said so'</h2>This phrase is sure to tick people off. It manages to convey rudeness and insecurity at the same time."Employees expect and deserve context and rationale around their work, and a clear understanding of how it connects to the overall success of the business," says Ben Sesser, VP of finance and operations at software company <a href="http://enigma.io/">Enigma</a>. "In this day and age, authoritarian leadership is a losing approach, particularly for talent that is highly in demand. Commanding something get done may get a task completed the first time, but it will be lower quality output due to lack of context, and you're going to disengage and ultimately lose the team."<h2>5. 'We need to talk'</h2>This is pretty much a terrifying phrase, no matter what the context. Only use it if you want to strike fear into the hearts of your employees."Although good communication and regular mechanisms of feedback are crucial to good working relationships, hearing your boss needs to tell you something often sounds like bad news to their direct reports," says psychotherapist <a href="http://beatricechestnut.com/">Dr. Beatrice Chestnut</a>. "Sentences like, 'We need to talk,' 'I've got some important feedback for you,' and 'Come talk to me before you move forward on that project' can be things employees dread hearing."<h2>6.
