As the festive season kicks off on Monday with big sales promotions, firms which provide last-mile services to ecommerce sites are encouraging their employees to go the extra mile. On offer are silver coins, cash, gift vouchers, gadgets, refurbished homes and the chance to upgrade skills to take on higher-level roles.

	These firms include Ola, delivery agencies such as Gojavas and Roadrunnr, and staffing firms such as Quess Corp and TeamLease.
<br /><br />

	Wiser after the surge in business last year took them by surprise, companies want to make sure they'll be able to handle the extra load this time around.
<br /><br />

	And a crucial aspect of that is motivating those at the end of the chain. "Compared to last year, when some of these sales saw a great deal of chaos, this time the level of preparedness on the part of the companies is much better," Rituparna Chakraborty, cofounder and senior vice-president, Team-Lease Services, a recruitment agency, told ET. "This in turn will also lead to people performing better and earning more." For example, a delivery person in Bengaluru earning a monthly salary of Rs 12,000 can boost that by 50-60% through incentives, Chakraborty said.

	Ola said incentives will help ensure that clients can get cabs when they want. "These initiatives motivate drivers to be more available on the platform during the festive season and will help us bridge the demand-supply gap," said Anand Subramanian, senior director, marketing communications.
<br /><br /> Hyperlocal delivery company Roadrunnr's best staff will get silver coins daily. Weekly incentives include kitchenware and electronic gadgets. The company's clients include <keyword id="541988" type="COMPANY" weightage="100" keywordseo="SnapDeal">Snapdeal</keyword> and Myntra. <br /><br /> The top 10-15 Runnrs, as they are called, will also be trained in soft skills, spoken English and computers to help them in career advancement, said Aneek Mukherjee, director, Roadrunnr. <keyword id="103483" type="PERSON" weightage="100" keywordseo="Raj-Kumar">Raj Kumar</keyword>, 22, hopes he can be one of the winners at Roadrunnr. During the festive season, the number of orders can double to 30 on a weekday compared with 14-15 on regular days and about 20 on the weekend, he said. One of the top performers at his branch in Bengaluru, he said, "These initiatives make all the extra trips worth it." <br /><br /> While India's online retail market is expected to grow to around $50 billion by 2020 from $4 billion at the end of 2014, according to industry estimates, competition among the top ecommerce sites such as <keyword id="6354742" type="COMPANY" weightage="100" keywordseo="Flipkart">Flipkart</keyword>, Amazon and Snapdeal will be at full pitch. And with online sellers focusing more on margins rather than discounts, companies will need to work harder on service. <br /><br />

	They also need to make sure rivals don't poach their people. "Retention is the biggest challenge since the environment is tight. Everyone from old players to the new is fighting for a share," said Guruprasad Srinivasan, Quess Corp's CEO for people and services. The company provides delivery agents for the top ecommerce companies — staffing has surged to 20,000 from 3,500 in a year. Srinivasan said most ecommerce companies are paying bonuses and incentives this time round. Riders are also crucial for companies such as Faasos, which delivers restaurant orders placed on its website.

As the automation era takes over, leaving several IT employees in India worried about their jobs amid the ongoing layoffs in big IT companies like Wipro and Infosys, it has almost become imperative for professionals to be where the growth is in order to survive. <br /><br />Statistics by US firm <keyword id="705315" type="ORGANIZATION" weightage="20" keywordseo="hfs-research">HfS Research</keyword> suggest India's IT services industry will lose 6.4 lakh 'low-skilled' jobs to automation in the next five years. This is alarming, given that the $160 billion industry is one of the biggest employment generators in the service sector in India. The question is which areas will have the high-skilled, high demand job roles in the near future and what skills would it take for one to qualify for these roles. <br /><br />Before that, the roles that will soon be extinct - Software test engineers, System engineers, administrators, Tech Support Staff, Maintenance engineers, Customer Services executives – If you are still in these roles, consider yourself in danger. These are going to be easily managed by AI and robotics process automation based systems going forward. A report by an online professional skilling platform <keyword id="1309724" type="ORGANIZATION" weightage="20" keywordseo="simplilearn">Simplilearn</keyword> says, these jobs will most likely disappear in about 3-5 years’ time. <br /><br /><strong>Expert’s take<br /></strong><br />Rituparna Chakraborty, Executive Vice-President and co-founder of staffing firm TeamLease Services, says “It’s a situation where the available talent haven’t kept up with the pace at which the industry was evolving and hence, many of them find themselves redundant.” Executive search organisation GlobalHunt MD Sunil Goel, on the other hand, sees this as the perfect opportunity for Indian IT professionals to identify the areas that will be worst impacted by automation. “Upgrade and get into the new-age technologies where demand is going to be huge,” he says.<br /><br />The Simplilearn findings point to a rapid rise in jobs in the areas of cyber security, cloud, DevOps, machine learning and AI in the future. If you are not in the digital domain in the coming years, you are not really in the growth areas. There’s, however, a little exception to this - Data analyst and project managers will continue to generate interest. <br />As the demand for these new roles rise in the coming years, companies across sectors will seek IT professionals who are skilled to work on new platforms and technologies. This is where res-skilling gains importance. If we go by industry statistics, IT body <keyword id="6372077" type="ORGANIZATION" weightage="20" keywordseo="nasscom">Nasscom</keyword> found in May this year that at least 40% professionals of the estimated four-million workforce need re-skilling over the next five years to keep pace with the changing face and automation of the IT industry. <br /><br />At the same time, NASSCOM also allayed fears of large-scale job losses in the $154 billion industry, equating layoffs to “workforce realignment common to any industry and a part of the yearly performance appraisal process.” However, Raman Roy, the Chairman of NASSCOM, recently called for Skill upgradation on a massive scale to equip professionals with new-age technologies such as virtual reality, augmented reality and artificial intelligence to remain relevant in the coming years.<br /><br /><strong>How you can stay relevant in the Digital Economy<br /></strong><br />While industry specific certifications are critical for upgrading a professional’s skills to keep them relevant, professionals must also consider the following ways to prepare for job roles of the future:<br /><br /><strong>1. Upskilling and reskilling:</strong> The urgency to re-skill or perish is especially striking people with mid-level experience: Nearly 57% of the 7,000 IT professionals looking to level up on Simplilearn had four to 10 years of work experience. Meanwhile, only 11% of those with under four years of experience were seeking the online courses. Rishabh Kaul, co-founder of Indian recruitment firm Belong, says early-stage employees like fresh college graduates are often provided training by employers for the first six months. <br /><ul><li>Interestingly, the Simplilearn survey finds over half of IT professionals with work experience of 4 to 10 years are spending money for courses and training programmes that help them in-learn these new skills.</li></ul><strong>2. Moonlighting:</strong> This works well for professionals who are planning to build a secondary source of income. Moonlighting can generate an additional source of income by partnering with startups that cannot afford in-house tech teams, or freelancing through websites like Upwork.<br /><br /><strong>3. Technical education:</strong> You can also focus on earning qualifications such as a Masters Degree in science in the emerging areas like robotics or AI. There are multiple e-learning providers like Coursera, Simplilearn that offer these trainings and courses that suit an individual learner’s style and pace.<br />

Stop depending on your current employer for a <keyword id="6355281" type="UNKNOWN" weightage="80" keywordseo="salary-hike">salary hike</keyword> and just change your job to get the desired pay package. Year 2015 is a great one for professionals who are expecting an average of 25-27% increase.<br />

Professionals moving to the eCommerce sector will get the best pay boost and those shifting to such companies from sectors such as Information Technology, fast-moving consumer goods and retail could see salaries rise 35-50%, with stock options often taking the total increase to over 100%.<br />
 <br />
As per a study by global recruitment company Kelly Services-'The Indian Workforce on the Move in 2015'- lateral hires in the financial services, IT and IT enabled services (ITeS) sectors will get an average hike of 25%, compared with 20-22% last year.<br />
 <br />
Even the manufacturing sector would see an increase of average 25% against last year’s 22%.<br />
 <br />
However, the pharma sector will remain stable at 25%.<br />

Meanwhile, Aon Hewitt's Annual Salary Increase Survey stated the average increment offered across sectors by Indian companies this year was about 10.6%, going up to 12.4% for eCommerce.<br />
 <br />
Also, firms will be very active in hiring people and even buying out their period.<br />
 <br />
"Organisations are being more aggressive in offering salary hikes based on criticality of skills and the sense of urgency in order to buy talent faster than competition," Kamal Karanth, Managing Director of Kelly Services and KellyOCG India, told Economic Times.<br />
 <br />
Karanth added that niche skills would command a premium and the maximum hike expected in such roles was 50-55%.<br />
 <br />
"This year is all about high-skilled talent and stupendous growth in salaries for such profiles," Rituparna Chakraborty, co-Founder and senior Vice-President of Team-Lease Services, told ET.<br />
 <br />
Shanthi Naresh of HR consultancy Mercer said hot skills that get a premium vary from industry to industry.<br />
 <br />
"For example, in the consumer and pharma industries, it is sales and marketing skills. In the technology industry, it is skills such as data sciences, business intelligence, gaming, digital and online marketing, cloud and distributed computing,” she told the financial daily.<br />
 <br />
Meanwhile, as per Mercer’s recent survey, while the headcount of companies hiring has more or less remained the same from the past year, positive hiring sentiment is being fuelled by the addition of a large number of new organisations, especially in the eCommerce and technology space.<br />

<br /> It seems that these initiatives are paying off and creating job opportunities and scope for the development of the talented workforce in India. The country seems to have added more than double the number of <keyword id="11018" type="COMPANY" weightage="20" keywordseo="Jobs">jobs</keyword> between July and December 2014 as against the corresponding period of the previous year revealed in an Economic Times report.<br />

According to the ET report, a labour ministry survey, which was released on Wednesday, stated that 2.75 lakh jobs were created in eight key sectors during the six months, registering an increase of 118% over 1.26 lakh jobs created in the year-ago period.<br />

The survey further stated that the number of jobs created in the October-December quarter at 1.17 lakh was, however, less than 1.58 lakh jobs created in the previous quarter or 1.82 lakh jobs created in the April-June quarter.<br />
<br /> To accelerate job creation in the country, one of the 10-point economic agenda of the <keyword id="1225747" type="UNKNOWN" weightage="20" keywordseo="BJP-led-NDA-government">BJP-led NDA government</keyword>, the Centre set up a dedicated skill development ministry to focus on imparting skills to millions of youth in the country to make them employable.<br />
<br /> It is estimated that 12 million youth enter the country's workforce each year and over 5% of this are <keyword id="78342" type="UNKNOWN" weightage="20" keywordseo="Skilled-workforce">skilled workforce</keyword>. Rituparna Chakraborty, president of the <keyword id="807111" type="ORGANIZATION" weightage="20" keywordseo="Indian-Staffing-Federation">Indian Staffing Federation</keyword>, said, "There is certainly an upswing in the number of jobs created in the country. But that is largely because of improvement in sentiments and the huge optimism around the initiatives of the new government. However, the real test is now and it is time that the government actually took steps to execute some of its labour related initiatives so as to sustain the momentum.”<br />
<br />
This survey covered 2,077 sample units across eight selected sectors that included apparels, leather, metals, automobiles, gems &amp; jewellery, transport, IT/BPO and handloom/powerloom. It also revealed, IT/BPOs led the sectors in job creation, with 89,000 new jobs, followed by 79,000 jobs created in textile and apparels and 1,000 in leather sector.<br />
<br />
The survey concluded, "While employment of direct workers went up by 1.01 lakh, hiring of contract workers was up by 16,000 during the quarter ended December, 2014 and a significant portion of the workforce were employed in units catering to the domestic market with employment in non-exporting units higher by 82,000 while number of people employed in exporting units up by 35,000 during the October-December quarter."<br />
