Meanwhile, companies like <a target="_blank" href="https://www.businessinsider.com/companies-cutting-dei-activist-backlash-harley-davidson-deere-tractor-supply-2024-8">Harley-Davidson, Molson Coors</a>, Lowe's, and <a target="_blank" href="https://www.businessinsider.com/john-deere-ditches-dei-policies-conservative-activists-lgbtq-pride-pronoun-2024-7">John Deere</a> have scaled back or dropped their DEI programs.A survey by the executive-search firm Bridge Partners of 400 C-suite and HR leaders at companies with at least $25 million in revenue or 250 employees found that the number of employers who said they had increased their DEI investments in the past year dropped to 66% in 2024 from 77% in 2023. Roughly one in four executives suggested they believed DEI programs were a fad.But amid the backlash, some organizations are refining their DEI strategies, focusing on <a target="_blank" href="https://www.businessinsider.com/belonging-better-goal-diversity-inclusion-improve-economy-workplace-2022-5">belonging, inclusion</a>, and fair pay alongside other diversity metrics. Companies like Ancestry, Mitre, and HLW are using data to evaluate employee experiences while addressing equity through cultural programs, training, and <a target="_blank" href="https://www.businessinsider.com/gender-wage-pay-gap-charts-2017-3">compensation reviews</a>."Many organizations remain committed to DEI, but their strategies are shifting," said Maryam Kouchaki, an Academy of Management scholar who teaches at the Kellogg School of Management at Northwestern University. "We're seeing more reframing of DEI efforts and a stronger emphasis on systematically linking DEI to a business case."The goal, she said, is to create sustainable, long-term DEI programs that are not performative but grounded in strategies that benefit both employees and the organization. Research suggests that diversity leads to <a target="_blank" href="https://pubmed.ncbi.nlm.nih.gov/30765101/">better performance and decision-making</a> as well as <a target="_blank" href="https://www.ncbi.nlm.nih.gov/pmc/articles/PMC4908090/">greater team satisfaction</a>."DEI isn't just hiring a diverse workforce — it's about ensuring employees feel respected, included, and that they belong," Kouchaki said. "This is a chance for companies to reassess and get it right."<h2 id="78b56ab1-b2aa-4922-8718-f59ffbe09043">Creating an equitable employee experience</h2>In the wake of <a target="_blank" href="https://www.businessinsider.com/category/george-floyd">George Floyd's murder</a> in 2020, corporate America rallied around DEI initiatives, <a target="_blank" href="https://www.businessinsider.com/jpmorgan-racial-equity-economy-within-own-walls-2021-3">pledging billions of dollars</a> to address racial inequities. But amid economic pressures and <a target="_blank" href="https://www.businessinsider.com/supreme-court-ends-affirmative-action-colleges-decision-2023-6">increasing political opposition</a>, <a target="_blank" href="https://www.businessinsider.com/microsoft-layoffs-dei-leader-email-2024-7">enthusiasm has waned</a>.Kouchaki said part of the criticism of DEI stemmed from the perception that these initiatives were more lip service than action. "Some companies committed to unrealistic goals or didn't know how to implement them effectively," she said.Three years ago, Ancestry, the genealogy and DNA-testing company, launched its "Drive to 45 by 25" initiative, aiming to have 45% of its workforce come from underrepresented populations by 2025. While the company made progress in recruiting diverse talent, these new hires were leaving at higher rates than other employees."We realized we had to be more intentional about creating an equitable employee experience," said Shane Koller, the head of people at Ancestry and a participant in BI's Workforce Innovation board.In response, the company introduced "Amplify Voices," a speaker series featuring academics, authors, and activists offering insights into marginalized communities' experiences. It also developed programming to celebrate cultural-heritage months, bolstered its employee resource groups, and instituted a Global Day of Understanding, an annual event encouraging frank discussions about DEI.Recognizing that cultural events alone were insufficient, Ancestry adopted a systematic approach to pay equity. In 2022, the company overhauled its people-analytics tools to review compensation, promotions, and raises across race, gender, and ethnicity. This analysis aimed to identify and eliminate disparities in employee advancement and compensation.Ancestry conducts compensation analyses twice a year, taking into account factors that affect pay such as role, level, location, and performance. It says that if it finds unexplainable differences in proposed pay, it adjusts up appropriately."It's great to have events and build inclusion and belonging," Koller said, "but at the end of the day, if our systems and processes are not helping us achieve an equitable experience, we're fighting an uphill battle."<h2 id="eb3bf266-dd06-4920-b5e9-d1846df52b29">Data as a 'proof of concept'</h2>Some organizations struggle to identify their diversity gaps and how to address them.To tackle this, Mitre, a nonprofit R&amp;D company serving US government agencies, turned to Aleria, a tool designed to measure inclusion by collecting qualitative and quantitative data across the company.The software allows employees to anonymously share details such as their age, gender, race, and title and answer prompts about their job satisfaction and barriers to doing their best work. The tool analyzes responses, highlighting patterns and practices that need improvement."Our people are data-driven," said Heba Mahmoud, a senior manager of inclusion and diversity at Mitre. "At first they thought DEI was about feel-good emotions, but the data showed it's critical to our daily work. When employees don't feel included or like they belong, they aren't as productive or successful. This data became a proof of concept."Based on the feedback data, Mahmoud's team launched an internal campaign focused on improving respectful communication and collaboration. This involved training sessions, workshops, and team-building activities. The team also encouraged employees to share positive experiences of inclusivity, to capture a representative range of experiences."Having this data was crucial in understanding where the gaps were, honing in on the issues, and offering specific recommendations to leadership," Mahmoud said.<h2 id="1e3c05de-9234-4a63-9904-9f1063213a94">Empowering managers</h2>Anjali Mathai, the director of DEI at HLW, an architecture and design firm, also said her company was adopting a data-driven approach to ensure equitable opportunities for its employees.A key part of this initiative is strengthening management training in areas like communication and unconscious bias. The training is designed to help leaders identify patterns in individual performance data and support employees."A manager might not have all the answers, and that's OK — but they need to serve as a bridge for their teams, making sure all employees have the training and resources they need to grow and advance," she said.Pay equity is also central to HLW's DEI strategy. The firm says that through annual compensation reviews, it has narrowed its gender pay gap to a maximum of 10% higher for men versus women, in certain roles. Mathai said it continues to reduce the gaps through promotion cycles.Heather Bussing, an employment attorney who cowrote the book "Get Pay Right," argued that as the <a target="_blank" href="https://www.businessinsider.com/elon-musk-trump-america-pac-targets-young-men-vote-2024-9">presidential election looms</a> and <a target="_blank" href="https://www.businessinsider.com/attacks-on-kamala-harris-got-deeply-sexist-and-extremely-ugly-2024-7">DEI remains a contentious issue</a> in many corners of business, companies using data to inform their DEI strategies are better positioned to navigate these challenges."Data can tell you things you don't want to see," Bussing said.But first, companies must commit to collecting the data. "They need to monitor it and look for places where there are problems and outcomes that are not what they want and be interested in addressing them," she said. "That requires a cultural shift."Bussing said companies that shy away from DEI initiatives may find themselves at a disadvantage. Demographic forces are powerful."We have an ongoing and permanent labor shortage for the foreseeable future," she said. "If you need humans to work at your company, you have to be OK with any qualified humans that show up, and they have to be able to work together."

As some companies scale back on DEI, others double down on their efforts

The company said it's scaling back on a program where it helped creators make money by posting their content on Meta-owned apps like Facebook."Jellysmack is making organizational adjustments to better align resources with key areas of growth," a representative told BI in an email. "Jellysmack's goal is to prioritize and invest in our business units that hold IP, given their continued success on YouTube. While we are scaling back certain operations in our Creator Program on Meta due to the opacity of their new monetization model, we remain dedicated to supporting our key creator partners and ensuring they continue to benefit from our platform."During <a target="_blank" class="" href="https://www.businessinsider.com/creator-startup-jellysmack-lays-off-staffers-restructures-memo-2024-1">a December round of layoffs</a>, Jellysmack's CEO said the company had experienced "a contraction of monetization across platforms."Jellysmack, which launched in 2016, transitioned from making its own YouTube content to working with other creators — such as superstars like MrBeast and PewDiePie — to edit and recirculate their content across platforms like Facebook and Snapchat in order to capture additional ad revenue."We realized that creators were not really leveraging their library of content and their brand, outside of YouTube, for monetization," Jellysmack cofounder Michael Philippe told BI in 2020.But Jellysmack expanded well beyond that in the past several years, launching arms ranging from a production play (JellySmash Productions) to an AI assistant (Jelly X). The company said in early 2022 that it would <a target="_blank" rel="" href="https://www.businessinsider.com/creator-startup-jellysmack-spend-500-million-on-old-youtube-videos-2022-1">set aside $500 million</a> for a program called <a target="_blank" rel="" href="https://www.businessinsider.com/jellysmack-jellyfi-dov-marmor-creator-finance-beyond-catalog-licensing-2022-8">JellyFi to license creator catalogs</a>. This division was <a target="_blank" class="" href="https://www.businessinsider.com/creator-startup-jellysmack-sold-catalog-licensing-business-jellyfi-2024-5">sold to Copyright Capital</a> at the beginning of 2024."They've almost shifted to being this holding company," a former staffer told BI earlier this year. Around Rs 2,900 crore have been disbursed to nearly 74,540 beneficiaries under two schemes, one of which was launched only last year, for promoting Micro, Small and Medium Enterprises ( <keyword id="19910977" type="General" weightage="100" keywordseo="MSMEs" source="keywords">MSMEs</keyword>) in the state, the official said. <keyword id="19903647" type="General" weightage="20" keywordseo="bihar" source="keywords">Bihar</keyword> has a strong MSME base. To promote innovation ecosystem and unlock the enormous entrepreneurial potential of the state, the Mukhya Mantri Udyami Yojana (MMUY) and <keyword id="23049946" type="General" weightage="20" keywordseo="Bihar-Laghu-Udyami-Yojana" source="keywords">Bihar Laghu Udyami Yojana</keyword> (BLUY) were launched in 2018 and 2023 respectively focusing on promotion of MSMEs in the state. "A total of Rs 2,697 crore was disbursed to 34,441 beneficiaries from 2018 till now under MMUY. Similarly, till date Rs 200 crore of the first instalment has been disbursed to 40,099 beneficiaries under BLUY", Secretary, Department of Industries, Bandana Preyashi told PTI. On the one hand, Bihar is getting big ticket investments for major manufacturing units and on the other hand, the state government is also enabling an ecosystem where the MSMEs can thrive on the ground level for the benefit of the rural economy, Preyashi said. The Bihar Laghu Udyami Yojana aims to provide job opportunities to at least one member of poor families whose monthly income is less than Rs 6,000 a month, she said. The state government is providing Rs 2 lakh to each beneficiary in three instalments to set up and run micro and small industrial and processing units, Preyashi said. The government's objective is promotion of MSMEs through awareness, training and handholding support, the Industries secretary said. The state government is encouraging entrepreneurs and investors through the provision of a safe and sound work environment and basic infrastructural facilities which include land, roads, electricity, and water availability, she said. The Industries secretary further said, "With new policies of the state government, Bihar is witnessing significant investment promotion activities, reinforcing its position as an emerging business and industrial hub in the country. During the Bihar Business Connect 2023, 278 companies signed MoUs, committing to investments totalling Rs 50,530 crore." the secretary said. The state government has implemented the Bihar Industrial Investment Promotion Policy (BIPP), Bihar Logistics Policy 2023, Ethanol Production Incentive Policy 2021 and Textile and Leather Policy 2022 to promote industrial growth and investment in the state. "Under these policies, stage-1 clearance was given to 481 applications, with a proposed investment amount of Rs 4,512.85 crore. A total of 175 units were given clearance for financial incentives with an investment of Rs 2,195.10 crore, an all-time high, since the inception of the state investment promotion policies," she said. In 2023-24, 255 startups were recognized in the state and a total of Rs 11.92 crore has been disbursed as seed funding to these startups. From April 2023 to January 2024, Bihar Industrial Area Development Authority (BIADA) allotted plots/sheds to 427 units having a total investment size of Rs 6,145 crore covering 492 acres of land and also creating 35,224 employment in the state, said the secretary. "Infrastructure development in industrial areas was given top priority. Funds of Rs 409.33 crore were approved under Part I and Rs 212.68 crore for construction of unity mall under special assistance to states in 2023-24. In the current financial year of 2024-25,149 units have been granted stage I clearance for a proposed investment amount in Rs 3,950.48 crore in Bihar State Investment Promotion Board", she said. At present, Bihar's proposal to establish a multi-sector Special Economic Zone (SEZ) in Nawanagar and Kumarbagh has been approved by the Government of India. "Authorities concerned are also working on the establishment of Export Promotion Councils (EPCs) in Bihar that will help Bihari Exporters to expand their businesses to international markets", said the secretary. Bihar Chief Minister <keyword id="19907431" type="General" weightage="20" keywordseo="nitish-kumar" source="keywords">Nitish Kumar</keyword> on August 3 this year laid the foundation stone for Rs 1,600 crore cement grinding unit of Ambuja Concrete North Private Limited, a subsidiary of Adani group's Ambuja Cements, in Warisaliganj block in Nawada district. This is considered the largest investment in the state by a cement industry player. "The project is expected to create 250 direct jobs and 1,000 indirect jobs on the site. The project will meet the growing infrastructure needs of Bihar. Adani Group has decided to invest additional Rs 5,500 crore in Bihar in various sectors, including cement manufacturing (in Muzaffarpur), logistics (near Patna) and projects related to agro-industry in Araria, Kishanganj and Begusarai. Across all the categories in the survey, a smaller share of respondents said they tipped all the time than in a 2022 survey from Bankrate's sister site CreditCards.com.The 2024 survey of US adults conducted from April 29 to May 1 found that 67% percent of those who go to sit-down restaurants always give <a target="_blank" href="https://www.businessinsider.com/drivers-and-servers-share-how-they-earn-extra-money">tips to servers</a>. A way smaller share of adults who go to coffee shops are tipping baristas all the time or when they have to pick up their takeout food. Thirty-seven percent of adults said they "feel like businesses should pay their employees better rather than relying so much on tips," per a Bankrate post about the results.Thirty-five percent of adults said "tipping culture has gotten out of control," per the Bankrate post.The share of US adults who always <a target="_blank" href="https://www.businessinsider.com/americans-cheap-bad-restaurant-tipping-best-worst-states-2023-9">tip servers</a> among those who go to sit-down restaurants slipped from the 2022 survey — 73% said this in the 2022 survey. This wasn't the only kind of tipping for which the share of adults using these services who said they always tip slipped, as seen in the table below.<h2 id="f8d17535-4fde-4b5c-a566-881c3609207f">Why people end up giving a tip</h2>Ted Rossman, a senior industry analyst at Bankrate, noted to Business Insider some of the reasons people end up tipping. There's when it's typically expected, or people may tip to try to get better service. Another could be to avoid feeling guilt."Sometimes we tip more out of guilt, like they flip the tablet around and you feel bad saying no," he said.Rossman told BI that Gen Xers and baby boomers were "much more likely to say there's too much tip creep and tipping culture's gotten out of control." Still, the survey found 78% of Gen Xers and 86% of baby boomers who go to sit-down restaurants always give a tip.And younger Americans are less likely to tip at sit-down restaurants. "The fact that only 35% of Gen Zers who go to sit-down restaurants are always tipping, only 56% of millennials who go to sit-down restaurants always tip there — that's a setting where I feel like you should be tipping every time, ideally 20%," Rossman said."We're seeing this backlash, though," Rossman added. "Some of it is high prices, some of it is tip creep, some of it is maybe just people feeling like they don't have a lot of money to go around."A <a target="_blank" href="https://www.pewresearch.org/2023/11/09/factors-affecting-whether-and-how-much-americans-tip/">Pew Research Center</a> survey of US adults conducted in August also highlights when people tip. That survey found 77% said service quality is a major factor in deciding whether they tip, and 18% called this a minor factor. Almost a third of adults said how much the worker or workers earn before tips is a major factor, 23% said social pressure is a major factor, and 23% said how much the tip will end up costing them is a major factor."Service quality is by far the most cited factor across all age groups, but younger Americans are more likely than older people to consider certain other factors," Pew Research Center said. "For example, adults under 30 are more likely than those 65 and older to point to workers' pre-tip wages, social pressure and cost as major factors when deciding whether to leave a tip."<h2 id="c1d39088-002d-44ed-8c1b-7f0efd5ac67f">When to leave a tip</h2>So should you <a target="_blank" href="https://www.businessinsider.com/how-much-to-tip-restaurant-bars-food-delivery-hotel-salon-2023-9">tip</a> every time you place an order, stop in for a <a target="_blank" href="https://www.businessinsider.com/how-much-to-tip-uber-hairstylist-housekeeping-delivery-2018-5">haircut</a>, and get an appliance delivery? "There's pressure to give a teacher gift and to tip the trash guys and the mailman and your kid's daycare provider and everybody. If you can't tip everybody, maybe at least prioritize who really went above and beyond."Still, Rossman thinks there are several places or services where people should give a tip: at a hair salon or barbershop, food delivery, taxis and rideshares, and sit-down restaurants."If you're a rideshare driver, you're paying out of your pocket for gas and insurance, and if people aren't tipping, that's really taking a chunk out of your wages," Rossman said.
