After last quarter’s massive dip, Wipro adds 7,000 employees with plans to continue hiring in Q2

It was only last year that <keyword id="10862" type="CITY" weightage="100" keywordseo="Wipro">Wipro</keyword>, country’s third largest software exporter, had rolled out an ambitious pilot exercise across the company. Under the program, the company had ditched the traditional "bell-curve" appraisal system for a majority of its employees. 
 
Now, Wipro is implementing a new evaluation system which would stress more on frequent, quarterly feedbacks, which were earlier a one-time process that happened annually. 
 
"Traditionally, we've looked at elements including bell curves, building differentiation, categorization, etc. We wanted to make the process of giving feedback more frequent and our performance management system to be an ongoing coaching based process rather than just a one-time annual exercise," said Saurabh Govil, chief HRO at Wipro. 
 
The IT industry of the country is valued at $160-billion as of now, and is undergoing the biggest transitional period in its history. 
 Wipro’s rivals, <keyword id="6354512" type="CITY" weightage="100" keywordseo="Infosys">Infosys</keyword> and <keyword id="28126" type="CITY" weightage="100" keywordseo="HCL">HCL</keyword>, are undergoing the process of ditching the "bell curve" appraisal, but Wipro has become the first IT services company which has had a full appraisal cycle without applying the bell curve. 
 
"Last year, we rolled out a pilot of our revised performance appraisal system. In the first phase of the pilot we did away with the bell curve for 80 per cent of the workforce," said Govil. 
 
As part of the new appraisal system, Wipro will allocate performance-linked compensation budgets to its managers. This would empower managers to take individual decisions related to employee appraisals. In the previous system, however, managers had to be conventional with the bell-curve bandwidth. 
 
"We felt that managers are taking much more ownership, and being more accountable in the revised performance managed system. We found them saying - it's my decision and it is not something that is being prescribed to me. And this exercise has also ushered in more transparency as it is based on a rating based on their goals and objectives for the year," said Govil. 
 
In the second phase of the pilot program, Wipro is thinking of rolling out this exercise for most managerial-level employees, and would cover the remaining 20% of employees.

Wipro becomes the first Indian IT company to totally overhaul its appraisal system

Pune, May 10 () IT Services firm Tech Mahindra hasbeen issued a notice by the office of the Labour Commissioner,Pune, in Maharashtra on a complaint that the company hadreduced salaries of its employees to maintain "profitability'in the midst of the COVID-19 pandemic.A similar notice was issued earlier this month toanother IT firm, Wipro Technologies Ltd, on a complaintalleging that the firm was benching its employees.National Information Technology Employees Senate(NITES), an organisation working for the welfare and benefitsof employees in IT industry, had approached the LabourCommissioner's Office, claiming that they have receivedcomplaints from employees of Tech Mahindra, Pune, regardingthe reduction in salaries to maintain the "profitability ofthe business" under the COVID-19 pandemic."The company had also notified its employees throughan email on May 6 that the shift allowance, which is betweenRs 5,000 to Rs 10,000 per employee, will be stopped from May1," the complaint letter from NITES reads.The application further claimed that because of thisdecision, payment of over 13,000 employees of Tech Mahindra isreduced.The NITES sought appropriate legal action against TechMahindra stating that the firm has violated the Maharashtragovernment's directions, rules and regulations.In a notice issued on the same date, officials in theLabour Commissioner's Office directed the firm to go throughthe state government's resolution dated March 31, 2020, andtake appropriate steps and release the salaries for March andApril and to inform the labour commissioner's office.The notice, signed by Nikhil Walke, Assistant LabourCommissioner, asked the firm not to terminate employees orreduce the salaries, and further stated that otherwise legalaction will be taken.Tech Mahindra Spokesperson said, "The shift allowancepaid for hardship due to travel to work at odd hours and otherout of pocket expenses, continues to be paid to all TechMahindra associates, who are coming to the office or are atclient locations as per policy."Our focus remains to ensure the well-being of ourassociates, customers and partner eco-system while maintainingbusiness continuity".Meanwhile, in its notice dated May 1 to WiproTechnologies Ltd on an NITES complaint that the company wasbenching its employees, the Pune Labour Commissioner Officeasked the IT firm to respond and not terminate any employees.Harpreet Saluja, general secretary, NITES, said theyhad approached the labour commissioner's office after theyreceived complaints from employees of WIPRO BPO, located inHinjewadi regarding employees being put on the bench tomaintain profitability."The company also notified the employees on April 23that they are on the bench with immediate effect. Because ofthis (the decision of the company) the pay and jobs of morethan 300 employees are at risk," the complaint reads.A statement from Wipro Limited stated that thespeculation related to the workforce is unfounded and has nobasis."Wipro categorically denies these rumours. There areno salary cuts for employees who are in between projects andare awaiting new assignments. Also, the company wants toreiterate that there are no retrenchment plans. Wipro haswell-defined policies and people practices in place to takecare of its employees," the statement reads.It further stated that Wipro is yet to receive anycommunication from the Labour Department.The company will present the facts before thedepartment, as and when required. Wipro has stated that it will honour all offer letters. However, experts, allaying fears of recession in US and Europe affecting IT industry in India, state that the trend is not new. They say since China is being hit post Corona period, India could be more resilient. The present trend could be the result of workability of pipeline projects. If pipeline projects are getting affected for various reasons, the companies will strategise their moves by holding new recruitments or withdrawing offers. "This trend is an old one and the situation is projected like it is the end of IT industry which is wrong. The focus is on adopting to new technology, which is being focussed by all major tech companies. They are doing best prepare work force for new challenges," an expert said. Wipro share price 16% increase leads to surge in Infosys share price too

New Delhi, Mar 16 () IT company Wipro on Monday said it has advised employees to work from home, if feasible depending upon their job responsibilities, amid the coronavirus outbreak. Wipro said safety, health and wellbeing of our employees are of paramount importance and over the past several weeks, it has taken a series of preventive measures to protect our employees from the coronavirus outbreak. "Given the evolving situation, beginning Monday, March 16, we have advised our employees to work from home wherever feasible and if their role allows them to do so. Wipro offices will remain open. "Our global environment, health and safety (EHS) and crisis management teams will continue to assess the situation, review these measures after a week and decide the future course of action," Wipro said in a statement. Many other companies like Knowlarity Communication and health tech start-up Navya also asked employees to work from home. The Department of Telecommunications (DoT) on March 12 issued advisory to enable around 18-20 lakh employees of IT units registered with it to work from home. The DoT has relaxed certain norms for other service providers (OSPs) till April 30 to facilitate work from home (WFH) amid the coronavirus outbreak. These include exemptions in requirement of security deposit and agreement for WFH facility for OSPs (IT and IT-enabled services companies), as well as the need for prior permission for offering the facility. Industry body Nasscom and leaders of the IT industry had requested the government to relax the norms to facilitate business continuity that is posing to be a major challenge for the sector. PRS HRS

Wipro asks employees to work from home

In a bid to address evolving customer needs in a rapidly changing technology landscape, India’s third largest software exporter, <keyword id="10862" type="CITY" weightage="80" keywordseo="Wipro">Wipro</keyword>, overhauled its internal training framework and launched technical programmes over the past one year. 
 
The company is re-skilling its staff in newer areas of technology, especially digital, with a focus on commoditised service lines. 
 
Wipro CEO TK Kurien, who undertook the revamping of the framework, also wants to create a leaner and multi-skilled taskforce. 
For this, Wipro also launched at least three technical training programmes over the past year. 
 
The three new programmes - ACME (All-round Capability Model of Excellence), UpScale and Cutting Edge - are part of a drive to skill in multiple areas, in contrast to the past in which impetus was mostly on learning one skill well. 
 
Wipro's head of talent transformation Vishwas Santurkar told Economic Times that ACME had five dimensions of skills. “Technology is one obviously. Second is domain. The third dimension is functional areas. The quality processes, especially with Agile methodology coming in, the Agile methodologies and those areas is a fourth dimension which we feel is very important for an employee to learn. And the fifth is behavioural skills," Santurkar, a vice president at Wipro, told the financial daily. 
 Wipro's efforts comes at a time when its rivals like <keyword id="6354512" type="CITY" weightage="60" keywordseo="Infosys">Infosys</keyword> are also revamping training framework to re-skill its employees on a large scale so that top talent is identified and separated from the rest to work on the toughest and most challenging new-age customer projects. 
 
During a meeting with analysts in March, Kurien had informed that the company was putting a new incentive scheme in place, under which incentives would be linked to incremental revenue and would also make it compulsory for account managers to cross-sell at least three of the company's five service offerings for them to earn variable pay. 
 
Meanwhile, another programme-The Upscale- was launched to lay emphasis on learning new skills, in addition to an employee's existing area of specialisation. 
 
"UpScale looks at what are the surround skills in your core skill area which an employee can take up. And the whole idea was that you have one core skill in which you have deep knowledge. On top of that, you take up another two skills," Santurkar told ET. 
 
The third programme, Cutting Edge, is a new digital strategy under which company's top technical talent and highly skilled programmers are identified and will be rewarded and incentivised differently from the rest of the organisation. 
 
"Cutting Edge is meant for seasoned developers. It is by invitation. People can't just get into the programme. People have to nominate themselves. And then we evaluate what the person has done and whether they have the ability to get into a skill like this," said Santurkar. 
 
As India’s traditional IT Fortune 500 customers are being challenged by digital firms like Amazon and Facebook, they are undertaking large-scale technology transformations. 
 
Customers such as retailer Target are pressurising vendors such as Infosys and Wipro, and asking for highly-skilled technical staff that is capable of solving complex, new-age technology problems. 
 
"I think we are facing the highest levels of disruption in our history. If we don't change and adapt, we won't be around a few years from now," said Navneet Kapoor, managing director of Target India in a recent interview. 
 
Meanwhile, Santurkar told ET that the Cutting Edge programme would be scaled up further this year as part of Wipro's digital push. Other new training initiatives that Wipro has created are Digital Architecture Academy and also a separate academy that focuses on Open Source. 
 
"The objective of the Digital Architecture Academy, is to train the existing architects on the digital technologies and how to architect systems for the digital world. Be it cloud, or be it analytics, any of these areas," Santurkar told ET.

Wipro’s new CEO Theirry Delaporte expressed that the company will be focusing on ‘profitable growth’ in the coming months and Intel seems to be a part of that plan. Aside from cloud solutions, one of the major asks from clients is to enable their employees to work from home — especially from those who didn’t invest enough in their digital transformation over the last few years. They have been bearing the brunt of the coronavirus crisis over the last few weeks, according to Delaporte. “Therefore if we need to make investments, we will make those investments and that will always be our first priority,” explained Wipro CFO Jatin Dalal. Pushing on remote work solutions Intel will enable Wipro’s LIVE Workspace which will be the company’s digital workspace solution within the Intel vPro platform. It’s basically a digital hub that lets a company manage its devices remotely whether it's at home, in the workplace or somewhere remote. It also promises security against firmware-level attacks. Cybersecurity has been a central concern for many companies as the number of malware attacks during the lockdown have been on the rise. Global IT giant Cognizant was subject to a ransomware attack and another US-based law company saw its clients’ personal data get stolen off its servers.

Wipro teams up with Intel to cash in on the increasing demand for work from home

<ul><li><keyword id="109615" type="CITY" weightage="20" keywordseo="Wipro-Ltd">Wipro Ltd</keyword> , an Indian information technology company, confirms that its computer systems were breached by a <keyword id="6380860" type="UNKNOWN" weightage="20" keywordseo="phishing-attack">phishing attack</keyword> — and so were the systems of 11 other companies.</li><li>The company has since quarantined the compromised systems and launched an independent forensics survey. </li><li>Wipro Ltd denies having known about the breach from months claiming that system alerts only go back one week.</li></ul> India is one of the most targeted countries when it comes to <keyword id="6359049" type="UNKNOWN" weightage="20" keywordseo="phishing">phishing</keyword> attacks and Wipro Ltd, a Indian information technology company, was its latest victim. According to a <a href="https://krebsonsecurity.com/2019/04/experts-breach-at-it-outsourcing-giant-wipro/">report</a> by KrebsOnSecurity, a phishing attacks on Wipro Ltd’s computer systems used employee accounts to again access to customer information. And, at least 11 other companies were attacked as well according to evidence found in file folders on the back-end infrastructure of the intrusion. But, the exact objective of the attacks is still unclear. The company <a href="https://www.livemint.com/companies/news/wipro-confirms-data-breach-ahead-of-its-q4-results-today-1555397106230.html">confirmed</a> the report, <a href="https://timesofindia.indiatimes.com/business/india-business/wipro-hit-by-advanced-phishing-attack/articleshow/68915021.cms">released</a> a security patch and has hired its own independent forensics firms to help with the investigation. But, Wipro Ltd has refrained from sharing any details about how many customers’ data and employees’ accounts were left vulnerable.

 Wipro Ltd system were apparently being used as ‘jumping-off’ points for digital fishing expeditions gaining access to Wipro Ltd systems. The employees of those systems have since been quarantined and Wipro Ltd claims that the malware attack should not have any ‘material impact’ on its financials. To know or not to know? While it has been established that Wipro Ltd did not know about the breach some time in advance, the ongoing debate is whether they knew about it a week or months in advance. KrebsOnSecurity asserts that the phishing attack was a multi-month process from a state-sponsored attackers. Wirpo’s COO Bhanumurthy BM, on the other hand, claims that the alerts were only detected a week ago.

 Earlier this month, the Indian government <a href="https://www.business-standard.com/article/companies/govt-sells-rs-1-150-cr-enemy-wipro-shares-state-owned-firms-major-buyers-119040401303_1.html">sold off</a> ₹11.5 billion of ‘enemy’ Wipro Ltd shares that the Custodian of Enemy Property had been holding onto. They’re essentially shares that belonged to individuals who have since migrated to Pakistan or China and are no longer Indian citizens. KrebsOnSecurity speculates that the development along with the $75 million settlement to National Grid US after a botched systems applications and products in data processing (SAP) upgrade and cancelling of its Medicaid enrollment system contract with the US state of Nebraska, may have had something to do with the phishing attack. Wipro confirms phishing attack on its system — 11 other companies unknown

As more and more IT companies are looking to hire in the US, they are downsizing staff in India, inviting wrath of employees, who are now approaching labour unions. After reports <keyword id="28721" type="CITY" weightage="20" keywordseo="Cognizant">Cognizant</keyword> laying-off as many as 6,000 employees in India surfaced, it sent jitters to the employees. Cognizant has also come up with a VRS programmes, asking top level employees to take it up. Apart from Cognizant, <keyword id="6354512" type="CITY" weightage="20" keywordseo="Infosys">Infosys</keyword>, <keyword id="10862" type="CITY" weightage="20" keywordseo="Wipro">Wipro</keyword> and Capgemini are also preparing for lay-offs. As per reports, Infosys may ask around 1,000 employees in job level 6, which comprises group project managers, project managers, senior architects and higher levels, to leave. Even Wipro CEO Abid Ali Neemuchwala, in an internal conference call, said nearly 10% of employees would be let go this year if the revenues did not grow. In Wipro, the product engineering team may face the heat. Various reports suggested even Capgemini will sack 9,000 people, or nearly 5% of its workforce. However, the company said they don't have any lay-off plans. "We expect to recruit more than 20,000 new team members in India this year. Each year our employees are evaluated based on strict performance criteria in an objective process, consistent with industry norms, to ensure we are aligned with our customer needs, business priorities, and the overall industry evolution. This leads naturally to a varying number of employees transitioning out of the organization in any given year. We are highly committed to continuous talent development and building the capabilities of our employees to help them stay relevant. We continue to accelerate our training programs in 2017 with over 2,000 India employees having already undertaken up skilling and emerging technologies training alone," Capgemini said in a statement. Peter Bendor Samuel, CEO of IT consulting firm Everest Group, told Times of India the industry growth has slowed and the "arbitrage first" segment (traditional IT services) is in secular decline. "When this is added to the pyramid factory model, which requires new freshers to be brought in every year to keep cost low, it results in an excess of more experienced employees," he said.

Attrition rate of IT companies has been rising consistently and in-line with growing demand for digital talent. With the earnings results available so far for the September quarter, Wipro has the highest attrition rate, among IT firms, at 20.5% followed by Infosys at 20.1% and <keyword id="6357585" type="General" weightage="20" keywordseo="tata-consultancy-services" source="Orion">Tata Consultancy Services</keyword> (TCS) at 11.9%. <div type="image" title="attrition chart" height="900" width="1200" msid="87013677" hostid="261"></div> However, a report by human resource solutions firm TeamLease shows that the average attrition rate in the IT industry was at 8.67% in September quarter, far less than what the big IT firms have reported. One of the key concerns of IT employees for leaving an organisation is muted growth in increments followed by poor employee benefits, rewards, digital skilling and so on, shows a ‘compensation benchmarking survey’ by Deloitte India and software firms’ lobby NASSCOM. The average increments for the technology services sector in India dropped from 9.5% in 2019 to 5.2% in 2020, which later increased to 8.8% in 2021 due to higher attrition rate.
