The great "<keyword id="21771460" type="General" weightage="20" keywordseo="unbossing" source="keywords">unbossing</keyword>" has been brought on by several factors, including cost-cutting, <a target="_blank" href="https://www.businessinsider.com/gen-z-might-kill-middle-management-2023-11">Gen Z's distaste for management</a>, remote working, and increased pressure on performance. The repercussions are that future generations entering the workforce may receive less mentorship while being put under more stress from above. But it's not just <keyword id="998753" type="General" weightage="20" keywordseo="junior-employees" source="Orion">junior employees</keyword> that could be worse off. Lara Milward, a neuro-leadership coach with expertise in how <keyword id="20346862" type="General" weightage="20" keywordseo="workplace-culture" source="keywords">workplace culture</keyword> is changing, told Business Insider it's the 30-somethings who are buying houses, starting to have children, and juggling "<keyword id="21219154" type="General" weightage="20" keywordseo="career-progression" source="keywords">career progression</keyword> and family life" that may find their jobs are suddenly axed. "It could well be that that's the generation that takes this hit," she said. <h2>Millennial middle managers are at risk</h2>Joe Galvin, the chief research officer of the executive coaching organization Vistage, told BI the unbossing trend has come about due to the normalization of working from home, advances in tech and AI, and generational shifts. "In the analog era, going back to, let's say, the eighties, you had to communicate manually to be able to align your workforce," he said. "Today, technology has made that all possible. And the behavior change that we saw during the pandemic was an accelerant to that." In 2021, Steven Baert, then the chief people and organization officer of Novartis, <a target="_blank" href="https://www.gallup.com/workplace/349589/unbossing-leaders-novartis.aspx">told Gallup</a> that traditional leadership was "becoming redundant." He said the company's goal was to have a workforce that's motivated and encouraged to be effective rather than told what to do. It's now rare to see the traditional version of a boss who walks around an office and checks in on what all their employees are doing. "That boss's job has changed tremendously," Galvin said. "How you manage relationships in a more digital environment is much more difficult." While Galvin said the intent of reducing middle management is to streamline communication between employees and senior executives, the impact could be unfairly balanced. Middle management positions <a target="_blank" href="https://www.businessinsider.com/middle-managers-layoffs-2023-meta-tech-companies-jobs-employment-2024-3">accounted for almost a third of layoffs</a> in 2023, according to <a target="_blank" href="https://www.bloomberg.com/news/newsletters/2024-03-15/bloomberg-evening-briefing-middle-managers-are-getting-fired-more-often">an analysis for Bloomberg</a> — an increase from 20% in 2018. <a target="_blank" href="https://www.livedatatechnologies.com/layoffs-by-job-level">Analysis from Live Data Technologies</a> also found that manager-level or higher roles made up almost 50% of all layoffs in 2023, a jump of 57.6% compared to five years ago. As a result, <a target="_blank" href="https://www.businessinsider.com/middle-managers-feeling-squeeze-amid-cost-and-job-cuts-glassdoor-2024-3">confidence levels of mid-managers have dropped</a> significantly, according to research from Glassdoor. It just so happens that a lot of middle managers are millennials. Aged between 28 and 43, millennials are often in their first management positions or on their way to climbing to more senior roles. They were also hit the hardest during <a target="_blank" href="https://www.businessinsider.com/millennials-won-great-resignation-now-losing-the-big-firing-2022-9">the Great Firing of 2022</a>, making up 94% of laid-off workers. "Since millennials make up a large portion of middle management, they, along with some Gen X, are most likely to be affected by this trend," Chris Lovell, a careers expert at SoFi Technologies and the founder of Careers by Chris, told BI. "These are also the generations that were most likely taught to follow a traditional career path: go to school, earn a degree, and climb the corporate ladder." <h2><keyword id="19901232" type="General" weightage="20" keywordseo="work-life-balance" source="keywords">Work-life balance</keyword> has changed</h2>Ironically, millennials are "less interested in corporate bureaucracies or hierarchies," Lovell said, which could be part of why middle management roles are being cut. Data suggests that both millennials and Gen Zers are <a target="_blank" href="https://www.businessinsider.com/why-millennials-and-gen-z-dont-want-to-be-managers-2023-11">turning away from management positions</a>, with a lack of trust in senior leadership, a perceived limited financial reward, and a greater focus on a work-life balance and time off. Many current <a target="_blank" href="https://www.businessinsider.com/middle-management-having-worst-year-ever-rto-layoffs-burnout-2023-9">middle managers are also burned out</a> with their teams being downsized, and an increased workload. Gen Zers could also be shifting the culture of the workforce, putting more emphasis on their boundaries, their mental health, and wanting more autonomy. "I think this collides with economies and the way that the world is going, that companies are cutting costs," Milward said. "If we're thinking about a world of diversity, inclusivity, and including new generations, they are trying to move towards a more flat structure and less of the old-school parent-child sort of relationship." However, Joel Wolfe, the founder and president of the customer service agency HiredSupport, told BI he believes this attitude from younger generations may be backfiring. There is pressure on managers to constantly do better than they did the previous quarter, but millennials aren't necessarily performing at that high level. <keyword id="21771458" type="General" weightage="100" keywordseo="millennial-managers" source="keywords">Millennial managers</keyword>, in Wolfe's opinion, can be "difficult to work with." "They have fixed schedules and aren't flexible, which is something difficult to adapt to, especially when you are working with different timezones," he said. Millennials and Gen Zers are increasingly opting out of working overtime and going above and beyond for promotions, instead favoring more time off and leaving work at the door when they go home. Wolfe said this may make them seem inflexible and thus vulnerable when layoffs happen. "I prefer employees working when they have some tasks to do," he said. "I don't want them to sit in front of the screen and wait for the clock to strike 5 p.m." <h2>The impact on Zoomers</h2>Shoshanna Davis, the founder of Fairy Job Mother and a consultant who helps young people with their careers, told BI she's not convinced unbossing is a direct response to how younger generations perceive the world of work. But it is likely to disproportionately affect Gen Zers in their first or second jobs. "They are new to the world of work, and they do really need managers to help them find the ropes," Davis said. "Ultimately, eliminating this kind of middle management position means less guidance, less coaching, and less mentoring, which I feel like is still desperately needed in a post-COVID world." Zoomers are already unenthused by management. They are the generation that coined the term "<a target="_blank" href="https://www.businessinsider.com/lazy-girl-job-trend-tiktok-explained-defending-low-stress-work-2023-7">lazy-girl jobs</a>" and strongly believe in the benefits of "<a target="_blank" href="https://www.businessinsider.com/gen-z-quiet-quitting-work-ethic-millennials-money-struggles-2023-10">quiet quitting</a>." Will fewer management positions be replaced by higher salaries? Will career progression stagnate for Gen Z, if they have no millennial managers to look up to? What does this mean for the generations after them? Davis isn't sure. "If it's just truly a way to cut costs, and there's going to be no replacements, then what incentive is there for people to perform at work?" Davis said. While the unemployment rate remains <a target="_blank" href="https://fred.stlouisfed.org/series/UNRATE">low</a> compared with historical levels, job openings are at their lowest <a target="_blank" href="https://fred.stlouisfed.org/series/JTSJOL">level</a> in over four years and the hiring rate is the <a target="_blank" href="https://fred.stlouisfed.org/series/JTSHIR">lowest</a> it's been since 2014, excluding a pandemic-induced dip in 2020. White-collar workers, particularly those in the tech industry, have been especially impacted: There's been a nearly 20% decrease in hiring for <a target="_blank" href="https://www.businessinsider.com/tech-graduate-job-market-ai-layoffs-2024-10">information technology roles</a> since the summer of 2018, per LinkedIn.Faced with a challenging labor market, some job seekers have turned to AI tools that promise to <a target="_blank" class="" href="https://www.businessinsider.com/chatgpt-writing-resume-bad-results-2023-5">write their résumés</a> and <a target="_blank" href="https://www.businessinsider.com/how-to-write-cover-letter-chatgpt-template-prompts-2023-8">cover letters</a> and help them prepare for <a target="_blank" href="https://www.businessinsider.com/tiktoker-shows-how-use-chatgpt-prepare-for-job-interviews-works-2023-5">interviews</a>. Relying on AI carries significant risks, including a résumé littered with mistakes and false information. Additionally, in the quickly evolving AI landscape, there's a <a target="_blank" class="" href="https://www.businessinsider.com/using-ai-in-your-job-search-resumes-cover-letter-dealbreaker-2023-5">lack of clarity</a> over how employers and job platforms view candidates' use of these tools.When reached for comment, a LinkedIn spokesperson did not specifically answer whether using AIHawk would violate the company's <a target="_blank" href="https://www.linkedin.com/legal/user-agreement">user agreement</a>. The platform states that it "does <a target="_blank" href="https://www.linkedin.com/help/linkedin/answer/a1341387">not allow</a> third-party <a target="_blank" href="https://www.linkedin.com/blog/member/trust-and-safety/linkedin-safety-series-what-is-scraping">software</a> that scrapes or automates activity on LinkedIn."<h2 id="0aabd273-57b5-49dc-8e88-898f0e415a19">AIHawk is free but users found problems</h2>AIHawk is one of many <a target="_blank" href="https://www.businessinsider.com/job-applications-hiring-ai-bots-spam-resume-cover-letter-2024-3">AI job application tools</a> on the market. For example, LazyApply allows users to apply for roles on multiple job platforms for a one-time fee, ranging from $99 to $249.While AI Hawk can be installed and used without any cost, users told BI that doing so requires some coding background and familiarity with the programming language <a target="_blank" href="https://www.businessinsider.com/guides/tech/what-is-python">Python</a>.This isn't an obstacle for GitHub users like Anthony Ettinger, a 49-year-old based in Silicon Valley. In August 2023, Ettinger was laid off from his software engineering job and he's struggled to find work since. He said unemployment has taken a toll on his finances: To make ends meet, he's had to draw upon his <a target="_blank" href="https://www.businessinsider.com/personal-finance/investing/what-is-roth-ira">Roth IRA</a> and has started <a target="_blank" href="https://www.businessinsider.com/is-driving-for-uber-worth-it-earning-strategies-gig-economy-2024-5">driving for Uber</a> to help pay the bills.As designed, AIHawk tailored his résumé to match each job description but instead of tweaking some wording, it occasionally added false information, including qualifications he didn't have. To make matters worse, an earlier version of AIHawk prevented him from seeing the résumé that was submitted.Ettinger said issues like these have been improved in recent months, in part due to his and other GitHub users' recommendations. He said the tool inserts fewer errors and that users are now able to access the résumés submitted for each job to check for accuracy.Additionally, users can now choose to submit their résumé without any AI tweaks, allowing them to take advantage of the tool's mass application benefits while avoiding the chance of errors.Ettinger estimated that he's applied to about 500 jobs with the tool and landed a few interviews. While he hasn't found a job yet, he said he'll continue using AIHawk, in addition to more traditional application methods."It's a pretty good tool because applying to jobs is the most painstaking thing for candidates," he said.<h2 id="b853b1cf-ff0a-4271-af17-6e08b2db6ea1">Using the tool could come with some risks</h2>Tommi, who hopes to land a full-time data engineering role to supplement his freelance work, estimates he's applied for over 1,000 jobs with AIHawk over the past few weeks."I can basically just leave it on autopilot applying for jobs," the 28-year-old, who's based in Mexico City, told BI. Tommi, whose identity was verified by BI but preferred to use his first name due to fear of professional repercussions, said it's a waste of time customizing materials for job applications.Tommi estimated that it can take AIHawk between three and six hours to apply to 250 LinkedIn easy-apply positions, which he said is roughly the limit LinkedIn allows per day. He said he's only applied for jobs using his own résumé — rather than letting the tool tweak it — because he's concerned it could add false information.While Tommi hasn't been hired yet, he said he's averaging about one interview and three pre-interview examinations a week. He plans to continue using AIHawk, though he has some concerns that he could face repercussions from LinkedIn.This concern among Tommi and other AIHawk users originated in September when LinkedIn restricted Elia from using the platform. To be sure, LinkedIn did not specifically answer a question about why Elia's account has been restricted.AIHawk users told BI that the tool could be difficult for a platform like LinkedIn to detect because its scrolling and speed mimic the way people typically apply for jobs.Alexander Alonso, chief data and insights officer at the Society for Human Resource Management, said he thinks most HR departments have limited insight into how much their applicants are using AI to craft and submit their applications, in part due to technological limitations.He said that false information on résumés and cover letters is a real concern for departments, but there is likely less worry about tools that help people mass-apply for jobs due to some of the benefits."It is having a positive effect in that you're seeing a broader pool of people come to your job," Alonso said.After using AIHawk to apply for jobs — and the notoriety that came with the tool's popularity on Github — Elia saw an uptick in interest from recruiters. Instead of taking a job, he teamed up with six cofounders to launch AIHawk.co, which he hopes to develop into a job search platform for candidates and employers.Elia said that he's never encouraged people to use AIHawk to apply for jobs. The AIHawk GitHub <a target="_blank" href="https://github.com/feder-cr/Auto_Jobs_Applier_AIHawk?tab=readme-ov-file&amp;ref=404media.co">page</a> includes a disclaimer that the tool is intended for education purposes only and advises users to comply with a platform's terms of service.Guilherme, a 28-year-old based in Brazil, said he's applied to more than 500 jobs with AIHawk and had six interviews. While he hasn't received a job offer yet, he's hopeful the tool will help him reach more employers. It was a sign that you weren't committed to the job.Now, about 98% of Americans want to work remotely at least some of the time, according to <a target="_blank" href="https://www.forbes.com/advisor/business/remote-work-statistics/#sources_section">Forbes Advisor</a>.A group of CEOs, however, seems more determined than ever to hold on to the past.After the first rounds of <a target="_blank" href="https://www.businessinsider.com/remote-work-rto-billionaire-ceo-threaten-fire-workers-wfh-2023-8#:~:text=Many%20CEOs%20have%20changed%20their,show%20up%20at%20the%20office.">return-to-office mandates</a> in 2023, many companies are now introducing more punitive measures to make their employees come to the office — actively tracking attendance, micromanaging employees' time, and blocking remote workers from bonuses and career progression.This week, <a target="_blank" href="https://www.businessinsider.com/dell-hybrid-workers-return-office-three-days-week-progression-innovation-2024-2">Dell informed staff</a> that most of its workers will have to come into the office an average of three days a week. Those who want to remain working remotely could request special classification but would not be considered for promotion.Citibank is another company using financial threats — docking the bonuses of anyone who doesn't come into the office three days a week, <a target="_blank" href="https://www.thetimes.co.uk/article/from-docking-bonuses-to-desk-checking-the-wfh-clampdown-begins-b76j285cz">The Times</a> of London reported.Meanwhile, Amazon is sending emails to employees about their attendance, creating an internal dashboard tracking each employee, and telling managers they can fire employees who aren't meeting the return-to-office requirements.Other measures have included forced relocation, according to <a target="_blank" href="https://www.businessinsider.com/amazon-manager-guidelines-voluntary-resignation-program-rto-remote-work-2023-7">internal guidelines obtained by BI</a> last year. Those who refuse to relocate would have to leave the company without severance, in what Amazon called a "voluntary resignation."Amazon CEO Andy Jassy <a target="_blank" href="https://www.businessinsider.com/amazon-andy-jassy-no-data-return-to-office-rto-aws-2023-8">previously admitted</a> that the company's return-to-office mandate isn't based on data but is a "judgment" call.<div type="image" title="Andy Jassy" height="3456" width="5001" msid="107602588" hostid="261" sizebytes="333488"></div>In November, Amazon also added a no-promotions policy for perennial remote workers. Unless they come into the office three times a week, they don't qualify.In an email to BI, an Amazon representative said compliance with the RTO policy was one of the many factors it considers before an employee is promoted.Other companies including Google and Ernst &amp; Young (EY), are introducing new ways to <a target="_blank" href="https://www.businessinsider.com/how-companies-spy-on-employees-bossware-jpmorgan-amazon-monitor-rto-2023-10">monitor attendance</a>, using that data in performance reviews.Cary Cooper, an organizational psychologist at the University of Manchester and author of "Remote Workplace Culture," told BI that the increased oversight is a symptom of antiquated management strategy."It's dinosaur management of the highest order. They don't understand the marketplace for talent, and they're going to be in trouble as a consequence," he said.Cooper calls the monitoring of staff "micromanagement of the highest order."And if companies fail to update these "appalling" policies they will ultimately suffer, Cooper said."They'll lose talent. And they won't be able to recruit good people," he said. "That brand is going to be tarnished. People will say 'I'm not even going to apply for a job there because they want me in five days a week.'"The harsh demands to come into the office are also fueling speculation that, as <a target="_blank" href="https://www.businessinsider.com/layoffs-sweeping-us-these-are-companies-making-cuts-2024">waves of layoffs</a> hit multiple industries, they are a strategy to push out more staff — a phenomenon known as "quiet firing."Remote employees at Dell and <a target="_blank" href="https://www.businessinsider.com/amazon-jobs-layoffs-quiet-firing-tactics-employees-2024-1">Amazon</a> have told BI they believe their company's return-to-office mandates are meant to push out workers who live far from office hubs, helping them avoid the publicity of more layoffs.Justin Garrison, a senior Amazon Web Services employee until he quit last month, previously told BI that quiet sacking "is how Amazon is going to reduce operational costs without negatively affecting the stock price. Layoffs make negative news which lowers the stock."<h2>Legal challenges</h2>Whether overcontrolling bosses or "quiet firing," these stricter policies indirectly impact some more than others, Cooper says, opening them up to legal challenges.For example, women — who tend to take on more responsibility for the family and therefore benefit more from flexible remote work policies — will take a bigger hit from punitive policies, Cooper said.After Tata Consultancy Services, India's largest IT company, forced all its employees globally to return to the office five days a week, many <a target="_blank" href="https://www.businessinsider.com/remote-work-scrapped-more-women-quit-jobs-indian-it-firm-2023-6">female employees left the firm</a>.Older employees, who often live in more rural areas and have further to commute, according to <a target="_blank" href="https://gusto.com/company-news/the-state-of-hybrid-and-remote-work]">a survey by Gusto</a>, could also be adversely affected if more companies punish those unable to come into the office, Cooper says.And with depression and anxiety reaching record levels in the United States, according to <a target="_blank" href="https://news.gallup.com/poll/505745/depression-rates-reach-new-highs.aspx">Gallup</a> polling, workers with mental illnesses argue that they should be granted accommodations to avoid returning to the workplace.The Equal Employment Opportunity Commission recorded a 16% increase in mental health disability complaints between 2021 and 2022 from employees who want remote work allowances, <a target="_blank" href="https://thehill.com/opinion/civil-rights/4333354-employers-return-to-office-schemes-may-come-with-legal-pitfalls/">The Hill reported</a>.If any employer denies or limits bonuses for those granted an accommodation to work from home, that could open them up to retaliatory claims, a commission representative told BI.When <a target="_blank" href="https://www.businessinsider.com/rto-policies-dont-improve-employee-performance-company-value-controlling-bosses-2024-1">research highlights</a> that return-to-work policies don't improve employee performance, punishing workers who can't or won't come into the office could mean a challenging legal landscape ahead for employers."It's not like this hasn't been looked at," Cooper said. "If you allow people to work more flexibly, it improves job satisfaction levels, retention, and productivity.

"This approach makes the network more accessible for innovative applications to shape user experiences," he added.Crawford told Business Insider that this could be complex for some businesses. They often need to decide whether the cost and time needed to upgrade infrastructure and equipment to make it 5G-compatible is worth it.BI spoke with Crawford about these challenges, the types of complementary technologies that can help companies boost connectivity, and how they could unlock 5G's full potential.The following has been edited for length and clarity.What types of complementary technologies should companies focus on to enhance 5G's capabilities?WiFi is the most universal technology. We have computers, laptops, and other devices connected to WiFi, or if you're not relying on WiFi, they use some protocol that's cellularly connected. All these things will need to work together, but the one common factor is their touchpoints to the network.There's an entire ecosystem of devices and tool sets and general employee knowledge that is necessary to be built up to support something that is centered on a single technology like 5G.While the complexity of 5G might seem daunting for companies, especially with the added challenges of existing technologies, we have a responsibility to simplify connectivity for service providers, enterprises, and, ultimately, the end users.We're also trying to remove siloes that have existed. A mobile network has always been siloed from the physical broadband network. There are reasons behind it, but now, how do we integrate them to be sure the experience is seamless and flawless?How does breaking down siloes and focusing on complementary technology benefit businesses?If we can shift our mindset, 5G could very well usher in a new age focused on multiaccess user experiences. There is a likely future where consumers will never need to know whether they are connected to WiFi, 4G, 5G, 6G, or whatever next-generation connectivity technology comes next. If experience expectations are being fulfilled, how users are connected won't matter.The network elements for 5G are designed to distribute roles to empower companies with control, access, and insight. It gives a business the tools to operate similarly to how it is today without feeling like they're handing off the communicative arm of its IT to an entity. If the power goes out or the networks go down, how much will it impact your business? No business wants to forecast that risk in their planning.With 5G, that control can be migrated into the business instead of businesses having to hire experts to understand what mobile networks look like and negotiate the handoffs between a public network and a private network. It simplifies all of that.It's a simplification tool that extends and expands the reach of what a business can do today across the globe.What advice do you have for companies to derive the most value out of 5G?The first thing is understanding your use cases and having a good grasp of your existing technology stack. Looking at the big picture is important for understanding your needs today but also making sure that tomorrow isn't forgotten. It's very important that your ecosystem is front and center in your decision-making process.The goal should be simplifying and expanding what you're already capable of. It's a democratization of connectivity and access.Investing in 5G isn't a one-time thing. It's a long-term decision — an ongoing commitment to innovation, development, and opportunity. It's important that you're not buying technology for technology's sake. Be comfortable not knowing everything and trusting your partners.
